The condition of the hospital, the adequacy of resources, thepresence of conflicts between employees, and the management style make happy orunhappy employees that causes them to behave positively or negatively. The aimof the study is to determine the effect of the workplace conditions, violenceprevention policies and practices, organizational constraints and conflictsbetween employees on employee job performance, dimensioned as counterproductivework behavior (CWB) and organizational citizenship behavior (OCB). A survey onthe permanent nurses and health officers in a hospital was conducted, and adeveloped model was tested using structural equational modeling. The result partiallycorresponds to the model in that a violence prevention climate in the workplaceand constraints within the organization affect well-being, OCB and CWB. As themost important dissimilarity from the literature, organizational constraintspositively affect organizational citizenship behavior. This result can beexplained that most work should be completed immediately regardless of whathappens in the health sector. The results are discussed, and suggestions arepresented. Bu çalışmanın amacı; işyeri koşulları, şiddetönleyici politika ve uygulamalar, örgütsel kısıtlılıklar ve çatışmalar, çalışanıniş performansı (üretken karşıtı iş davranışı (ÜİD) ve örgütsel vatandaşlıkdavranışı (ÖVD) şeklinde ayrılmaktadır) üzerindeki etkisini incelemektir. Anket,bir hastanedeki kadrolu hemşire ve sağlık çalışanları üzerinde yapılmıştır. Geliştirilenmodel, yapısal eşitlik modeli kullanılarak test edilmiştir. Sonuçlar modelikısmen doğrulamıştır; işyerindeki şiddet önleyici iklim ve örgütselkısıtlılıklar mutluluğu, ÖVD ve ÜİD’yi etkilemektedir. Literatürden ayrılan enönemli farklılık, örgütsel kısıtlılıkların örgütsel vatandaşlık davranışınıolumlu yönde etkilediğidir. Bu sonuç sağlık sektöründe olayların nasıloluştuğuna bakılmaksızın işlerin hızlı bir şekilde yapılması gerekliliği ileaçıklanabilir. Bulunan sonuçlar tartışılmış ve öneriler sunulmuştur.
