The Mediating Role of Positive Psychological Capital on the Effect of Perceived Organizational Politics On Organizational Silence

Abstract

In this study, the mediating role of positive
psychological capital and its sub-dimensions on the effect of perceived
organizational politics on organizational silence were researched. Regarding
this, using convenience sampling method, a questionnaire was carried out in
Afyonkarahisar by 660 state and private sector workers. Using structural
equality modeling in the research, positive psychological capital and its
sub-dimensions’ mediating model was tested with AMOS 25 and SPSS 25. As the
findings of the research, partial mediating role of positive psychological
capital on the effect of perceived organizational politics on organizational
silence was detected. Regarding the mediating role of the sub-dimensions of
positive psychological capital in reducing the negative effects of perceived
organizational politics, partial mediating role of optimism and resilience
sub-dimensions on organizational silence was detected. Thus, it is induced that
the positive psychological capital that the workers have will partially reduce
the negative effects of perceived organizational politics on organizational
silence.

Algılanan Örgütsel Politikanın Örgütsel Sessizlik Üzerindeki Etkisinde Pozitif Psikolojik Sermayenin Aracı Rolü

Abstract

Bu çalışmada, algılanan örgütsel
politikanın örgütsel sessizlik üzerindeki etkisinde pozitif psikolojik
sermayenin ve alt boyutlarının aracı rolü araştırılmıştır. Bu kapsamda
Afyonkarahisar’da kolayda örnekleme yöntemi ile 660 kamu ve özel sektör
çalışanına anket uygulanmıştır. Çalışmada yapısal eşitlik modeli kullanılarak AMOS
25 ve SPSS 25 programları ile pozitif psikolojik sermaye ve alt boyutlarının aracılık
modeli test edilmiştir. Araştırma sonucunda algılanan örgütsel politikanın örgütsel
sessizlik üzerindeki etkisinde pozitif psikolojik sermayenin kısmi aracılık
rolü tespit edilmiştir. Pozitif psikolojik sermayenin alt boyutlarının
algılanan örgütsel politikanın olumsuz etkilerini azaltmaya yönelik aracı
etkileri kapsamında iyimserlik ve dayanıklılık alt boyutlarının örgütsel
sessizlik üzerinde kısmi aracı rolü tespit edilmiştir. Böylelikle çalışanların
sahip oldukları pozitif psikolojik sermayenin, örgüte olumsuz etkileri olan algılanan
örgütsel politikanın örgütsel sessizlik üzerindeki olumsuz etkilerini kısmen azalttığı
sonucuna ulaşılmıştır.
