Self Perceptions of Midwives Working in the Delivery Unit on Work Motivation: A Qualitative Study

Abstract

Midwives in birth units frequently face stressful events and mental challenges, making work motivation crucial for delivering high-quality care. This study aims to explore midwives' perspectives on their work motivation. Using a qualitative case study approach, data was collected through semi-structured interviews with 12 midwives from a district state hospital. The research data was analyzed using the content analysis method, revealing three primary themes: "Choosing the midwifery profession," "Sources of work motivation," and "Determinants of work motivation." The study found that many midwives entered the profession without a conscious decision, but they grew to love their work over time. Key motivators included receiving financial compensation, seeing positive health outcomes in mothers and babies, and the sense of fulfillment from their roles. Other motivators were social activities, protecting maternal and infant health, positive patient interactions, and receiving psychological and social support. However, several factors diminished motivation, including low wages, difficulty communicating with patients and their families, negative attitudes, stress, anxiety, traumatic births, and interpersonal challenges with hospital staff. As a result of the research, to increase the work motivation of midwives working in the maternity unit, financial improvements, organizing social activities, improving communication channels, creating a working order that will provide work and family balance, being supported morally by the hospital management and providing more helpful maternity unit equipment can be recommended.

Doğum Ünitesinde Görev Yapan Ebelerin İş Motivasyonlarına İlişkin Görüşleri: Nitel Bir Çalışma

Abstract

Doğum ünitelerinde çalışan ebeler genellikle stresli olaylarla karşılaşmakta ve mental olarak zorlanmaktadırlar. İş motivasyonu, kaliteli bir hizmet sunumu açısından oldukça önemlidir. Bu çalışmanın amacı, doğum ünitesinde görev yapan ebelerin iş motivasyonlarına ilişkin görüşlerini belirlemektir. Araştırma nitel araştırma desenlerinden durum çalışması esas alınarak gerçekleştirilmiş ve veriler yarı yapılandırılmış görüşme tekniği ile toplanmıştır. Araştırmanın çalışma grubunu bir ilçe devlet hastanesinde görev yapan 12 ebe oluşturmuştur. Araştırmanın verilerinin değerlendirilmesinde içerik analizi yöntemi kullanılmıştır. Ebelerin iş motivasyonlarına ilişkin görüşleri “Ebelik mesleğini seçme”, “Ebelerin iş motivasyon kaynakları” ve “Ebelerin iş motivasyonu belirleyicileri” olmak üzere üç ana tema altında incelenmiştir. Ebelerin çoğunlukla mesleklerini farkında olmadan seçtiklerini fakat zamanla sevdikleri, yapılan iş karşılığında gelir alma ve anne ve bebeğin sağlığına şahit olmanın motivasyon kaynağı olduğu tespit edilmiştir. Sosyal aktivite düzenleme, anne ve bebek sağlığını koruma, gebe/lohusa ve yakınlarının anlayış, uyum ve memnuniyeti, psikolojik ve sosyal destek görmenin iş motivasyonunu artırdığı; düşük maaş, hasta ve yakınlarıyla iletişimde zorluk yaşama ve onların olumsuz tavırları, stres, korku ve anksiyete yaşama, travmatik doğum deneyimleme ve hastane çalışanlarıyla olumsuzluk yaşamanın iş motivasyonunu azalttığı ortaya konmuştur. Araştırma sonucunda doğum ünitesinde çalışan ebelerin iş motivasyonlarını artırmak için; maddi açıdan iyileştirmelerin yapılması, sosyal aktivitelerin düzenlenmesi, iletişim kanallarının artırılması, iş ve aile dengesini sağlayacak çalışma düzeninin yaratılması, hastane yönetimi tarafından manevi olarak desteklenmeleri ve daha kullanışlı doğum ünitesi ekipmanlarının sağlanması önerilebilir.
