The Mediating Role Of Organizatıonal Cynisim in The Relationship Of Work-Famıly Conflict And Organizational Commitment

Öz

The present study examines whether organizational cynicism plays a mediating role in the relationship between the individual's work-family conflict and organizational commitment. The research sample consists of 409 individuals from a firm that operates in the defense industry. In this study, explanatory factor analysis, reliability analysis, confirmatory factor analysis applied to test the reliability and validity of the scales. The mediation effect was evaluated using the SPSS Process module designed by Hayes (2013), correlation and regression analyses were used to identify the relationships between the variables that were under scrunity. As a result of the research, it is seen that there were positive and significant relationships between work-family conflict and the perception of organizational commitment and three sub-dimensions of organizational commitment; and so between the individual's cynicism attitude and organizational commitment and sub-dimensions. Moreover, a significant and positive relationship was also seen between the individual's cynicism attitude and work-family conflict. According to the overall findings of the analyses, individuals' cynicism attitudes serve a moderating role in the relationship between the level of work-family conflict and the sense of organizational commitment.

İş Aile Çatışması İle Örgütsel Bağlılık İlişkisinde Örgütsel Sinizmin Aracılık Rolü

Öz

Araştırmada, bireyin iş-aile çatışması (İAÇ) ve örgüte olan bağlılığı (ÖB) arasındaki ilişkide örgütsel sinizmin (S) aracılık rolü oynayıp oynamadığı irdelenmiştir. Araştırmanın örneklemini savunma sanayinde faaliyet gösteren bir şirketin 409 çalışanı oluşturmaktadır. Çalışmada ölçeklerin güvenilirlik ve geçerliliklerini test etmek adına açıklayıcı faktör analizi, güvenilirlik analizi ve doğulayıcı faktör analizi yapılmıştır. Çalışmaya konu olan değişkenler arası ilişkilerin saptanması adına korelasyon ve regresyon analizleri uygulanmış olup, aracılık etkisi Hayes (2013) tarafından geliştirilen SPSS Process modülü ile analiz edilmiştir. Araştırmanın sonucunda, bireyin iş-aile çatışması düzeyi ile örgütsel bağlılık algısı ve örgütsel bağlılığın üç alt boyutu; bireyin sinizm tutumu ile örgütsel bağlılığı ve alt boyutları arasında anlamlı ilişki tespit edilmiştir. Benzer şekilde, bireyin sinizim tutumu ile iş aile çatışması arasında da anlamlı ve pozitif yönlü bir ilişki tespit edilmiştir. Yapılan analizlerin genel sonuçları ışığında; bireylerin sinizm tutumlarının, iş aile çatışması düzeyi ve örgütsel bağlılık algısı arasındaki ilişkide aracılık rolü oynadığı görülmektedir.
