Evalation of the Quality of Working Life for Employess

Abstract

Organizations have to adapt to changing conditions in the workforce to achieve competitive advantage. In this context, the concept of organizational performance becomes prominent. Employees' effective, efficient, and satisfying work contributes to increased organizational performance. Happy and valued employees are undoubtedly a significant factor in organizations achieving competitive advantage. Although employees' satisfaction with their work is a relative concept, it is shaped by the practices within firms. Although quality of work life is not a new concept, it is one that has not received sufficient attention. While the indicators of quality of work life vary depending on employees’ subjective perceptions and circumstances, they are also influenced by many factors provided by the organization. The research acknowledges that while individual perceptions and subjective experiences influence these indicators, they are also heavily affected by various factors within the organization itself. To achieve a deep and realistic understanding, the study employs a qualitative method, conducting in-depth interviews with a sample of 20 private sector employees holding managerial and specialist positions. A semi-structured interview form, developed by the researcher, guided the data collection process. Analysis of the collected data utilized content analysis techniques. The findings reveal that work-life quality is not a one-size-fits-all concept, but rather varies based on factors like an employee's education level, position, experience, and individual perceptions. However, a critical finding highlights the importance of wages keeping pace with inflation as a fundamental element of work-life quality. The study further emphasizes the significant influence of human resources policies and managerial behaviors on employee well-being. Quality of working life is an important indicator to increase employees' commitment to the organization, satisfaction levels and organizational performance, based on the current working conditions in organizations. Although these indicators vary according to the employees' subjective situations and perceptions, they also depend on many factors presented by the organization.. In this regard, the research recommends the widespread adoption of practices based on fair and objective criteria within organizations. It has been determined that work-life balance is generally established for hybrid workers whose homes and workplaces are close or remote from each other. Therefore, in the context of improving the quality of working life, if the nature of the work permits, a hybrid working model can be recommended.

Çalışma Hayatı Kalitesinin Çalışanlar Açısından Değerlendirilmesi

Abstract

Örgütler rekabet üstünlüğünü elde etmek için çalışma hayatında değişen koşullara uyum sağlamak durumundadır. Bu bağlamda örgütsel performans kavramı öne çıkmaktadır. Çalışanların etkin, verimli ve tatminli çalışmaları örgütsel performansı arttırmaktadır. Mutlu ve değer gören çalışanlar elbette örgütlerin rekabet üstünlüğünü elde etmelerinde önemli bir etkendir. Her ne kadar çalışanların mutlu çalışmaları göreceli bir kavram olsa da firmalardaki uygulamalara da bağlı olarak şekillenmektedir. Çalışma hayatı kalitesi her ne kadar yeni bir kavram olmasa da üzerinde yeterince önem verilmeyen bir kavramdır. Çalışma yaşamı kalitesi göstergeleri çalışanların öznel durumlarına algılarına göre değişmekle birlikte, örgüt tarafından sunulan pek çok etkene de bağlıdır. Bu çalışma Türkiye’de özel sektörde yer alan firmaların çalışma hayatının kalitesinin mevcut durumunu, bu durumdan yola çıkarak Türkiye emek piyasalarının mevcut koşullarının iyileştirilmesine yönelik öngörüleri ortaya koymak amacıyla yapılmıştır. Çalışma da katılımcıların görüşlerinden yola çıkarak derinlemesine gerçekçi inceleme imkanı veren nitel yöntem kullanılmıştır. Araştırma verileri araştırmacı tarafından oluşturulan yarı yapılandırılmış görüşme formu ile toplanmış olup, örneklem yönetici ve uzman olarak çalışan 20 özel sektör çalışanıdır. Verilerin analizinde içerik analizi yöntemi kullanılmıştır. Çalışma hayatı kalitesinin en temel göstergelerinden olan ücretin enflasyonist ortama karşı korunmasının gerektiği tespit edilmiştir. Benzer şekilde çalışma hayatının kalitesinin insan kaynakları politikalarına ve yönetici davranışlarına da bağlı olduğu ortaya konulmuştur. Çalışanların eğitim seviyelerine, pozisyonlarına, tecrübelerine ve algılarına bağlı olarak çalışma hayatı kalitesinin değiştiği söylenebilir. Adil, objektif kriterlere bağlı uygulamaların yaygınlaştırılması önerilebilir. İş yaşam dengesinin ev ve işyerleri yakın olan veya uzaktan hybrid çalışanlar açısından genel olarak kurulduğu tespit edilmiştir. Bu nedenle çalışma hayatının kalitesinin iyileştirilmesi bağlamında işin niteliği uygunsa hybrid çalışma modeli önerilebilir.
