Silent Resistance to Knowledge Sharing in Organisations: A Systematic Analysis of the Causes and Effects of Knowledge Hiding

Abstract

Knowledge management is a process that enhances efficiency, drives innovation, and creates competitive advantages through effective utilization of knowledge. It plays a vital role in increasing organizational efficiency while also reinforcing transparency and accountability. Knowledge hiding behaviors represent critical attitudes exhibited by individuals and organizations that oppose knowledge sharing. This systematic review aims to thoroughly analyze the causes and consequences of knowledge hiding behaviors within organizations, drawing insights from existing literature to support the development of effective knowledge management strategies. In this context, the study examines key categories of factors influencing knowledge hiding—including individual traits, organizational culture, workplace dynamics, leadership styles, performance metrics, and innovation processes—and their impacts on crucial outcomes such as job performance, creativity, and innovation success. The analysis incorporates findings from 311 articles published between 2012 and 2024. The review reveals that leadership styles, perceptions of organizational injustice, and competitive workplace dynamics have significant effects on knowledge hiding behaviors. Furthermore, it indicates that knowledge hiding typically results in detrimental effects on employee performance and innovation. The study highlights the necessity for further research regarding the relationship between performance and specific individual factors. Ultimately, the findings offer strategic recommendations for optimizing knowledge management policies that take these interactions into account.

Örgütlerde Bilgi Paylaşımında Sessiz Direniş: Çalışanlar Neden Örtük Bilgiyi Saklıyor?

Abstract

Bilgi yönetimi, etkin bilgi kullanımı yoluyla verimlilik, yenilikçilik ve rekabet avantajı sağlayan bir süreçtir. Etkin bilgi yönetimi, kurumsal verimliliği artırmanın yanı sıra şeffaflık ve hesap verebilirliği güçlendirmek için gereklidir. Bilgi saklama davranışları ise bireylerin ve kurumların bilgi paylaşımına yönelik olumsuz tutumlarını ifade eden önemli bir kavramdır. Bu sistematik derleme çalışması, örgütlerde bilgi saklama davranışlarının nedenlerini ve sonuçlarını mevcut literatür ışığında kapsamlı bir şekilde analiz etmeyi ve bilgi yönetimi stratejilerinin geliştirilmesine katkı sağlamayı amaçlamaktadır. Bu doğrultuda çalışma, bilgi saklamayı etkileyen temel faktör kategorilerini (bireysel, örgütsel, işyeri dinamikleri, liderlik, performans, yenilikçilik) ve bu davranışların özellikle iş performansı, yaratıcılık ve inovasyon başarısı gibi temel çıktılar üzerindeki etkilerini ele almaktadır. Analiz 2012-2024 yılları arasında yayımlanan 311 makaleyi kapsamaktadır. Derleme sonucunda, özellikle liderlik tarzlarının, örgütsel adaletsizlik algısının ve rekabetçi işyeri dinamiklerinin bilgi saklama davranışlarını önemli ölçüde etkilediği belirlenmiştir. Ayrıca, bilgi saklamanın çalışan performansı ve yenilikçilik üzerinde genellikle olumsuz etkileri olduğu, literatürde performans ilişkisi ve belirli bireysel faktörlerin etkileri konusunda daha fazla çalışmaya ihtiyaç duyulduğu saptanmıştır. Çalışmanın bulguları, bu temel etkileşimleri dikkate alarak bilgi saklama politikalarını optimize etmek için stratejik öneriler sunmaktadır.
