The Effect of Healthcare Employees' Job Crafting Levels on Work Autonomy and Work Engagement

Abstract

In this study, it is aimed to investigate whether the levels of job crafting, work autonomy, and work engagement of healthcare workers are influenced by their job design levels, starting from involving them in decision-making and tasks to providing suitable working environments. Research data were collected through surveys from physicians, nurses, administrative staff, and other healthcare personnel working in a private hospital in Ankara. Healthcare workers were selected through convenience sampling, reaching 306 participants. After conducting the regression analysis reveal that healthcare workers' levels of job crafting, work engagement, and work autonomy are above moderate levels. Analyzing the data indicates that increasing structural job resources and challenging job demands, as sub-dimensions of job crafting, positively influence work engagement levels. Additionally, it is found that an increase in challenging job demands, as a sub-dimension of job crafting, positively affects work autonomy.

Sağlık Çalışanlarının İş Biçimlendirme Düzeylerinin İş Özerkliği ve İşe Tutulma Üzerindeki Etkisi

Abstract

Bu çalışma ile sağlık çalışanlarının karar alma ve görevlere dahil etmekten başlayarak uygun bir çalışma ortamlarının sağlanması amacıyla ulusal düzeyde daha önce ele alınmayan ve sağlık yönetimi literatüründe ele alınması gereken sağlık çalışanlarının iş biçimlendirme düzeylerinin, iş özerkliği ve işe tutulma değişkenleri üzerinde etkili olup olmadığının araştırılması amaçlanmaktadır. Araştırma verileri Ankara’da faaliyet gösteren özel bir hastanede görev yapan hekim, hemşire, idari personel ve diğer sağlık personelinden anket yöntemiyle toplanmıştır. Bu çalışmada sağlık çalışanları kolayda örnekleme yoluyla seçilmiş olup, 306 sağlık çalışanına ulaşılmıştır. Bu araştırmanın sonucunda sağlık çalışanlarının iş biçimlendirme, işe tutulma ve iş özerkliği düzeylerinin orta seviyenin üzerinde olduğu anlaşılmıştır. Yapılan regresyon analizi sonucunda iş biçimlendirme alt boyutlarından yapısal iş kaynaklarını ve zorlayıcı iş taleplerini artırmanın işe tutulma düzeyini olumlu yönde etkilediği bulunmuştur. Bunun yanında iş biçimlendirme alt boyutlarından zorlayıcı iş taleplerinin artmasının iş özerkliği üzerinde de olumlu yönde etkili olduğu sonucuna ulaşılmıştır.
