Pozitif Psikolojik Sermaye, Duygusal Emek ve Görev-Bağlamsal Performans Arasındaki İlişkinin İncelenmesi: Bankacılık ve Sigortacılık Sektöründe Bir Çalışma

Abstract

Pozitif
psikolojik sermaye, örgüt yöneticilerine insan kaynaklarını yönetmede ve
geliştirmede yeni bir bakış açısı sunmaktadır. Çalışanların tutum ve
davranışları açısından önemli bir öncül olarak kabul edilmektedir. Bu çalışmanın
temel amacı, çalışanların pozitif psikolojik sermaye düzeyleri, duygusal emek
davranışları ve görev-bağlamsal performansları arasındaki ilişkinin araştırılmasıdır.
Araştırmanın verileri kolayda örneklem yöntemiyle bankacılık ve sigortacılık
sektöründeki 267 çalışandan toplanarak yapısal eşitlik modellemesi ile analiz
edilmiştir. Araştırmanın bulguları; pozitif psikolojik sermayenin yüzeysel ve
derinlemesine davranış açısından önemli bir öncül olduğuna dair kanıt
sağlamakta ve derinlemesine davranışın da hem görev performansı hem bağlamsal
performansı arttırmada önemli bir role sahip olduğunu göstermektedir.
Dolayısıyla bu çalışma başka bir deyişle, duygusal emek davranışının
öncüllerine ve ardıllarına yönelik önemli kanıtlar sunmaktadır.
