ÇALIŞMA YAŞAMINDA ORTA DÜZEY YÖNETİCİLERİN ÇATIŞMA OLGUSUNA YÖNELİK ALGI VE DENEYİMLERİ

Abstract

Bu çalışma, çalışma yaşamında, orta düzey yöneticilerin çatışma olgusuna yönelik algı ve deneyimlerine odaklanmaktadır. Orta düzey yöneticilerin algı ve deneyimleri yorumlanırken; duygusal zekâ bileşenleri, temel insani ihtiyaç teorisi, örgüt ve iletişim sosyolojisi kuramları esas alınmıştır. Öztürk’e göre sosyoloji ve iletişim bilimleri her ne kadar farklı yaklaşıma ve bakış açılarına sahip olsalar da özünde “insan davranışlarını” merkeze alan disiplinlerdir. İnsan davranışlarını anlamak, yorumlamak ve açıklamak noktasında, ortak bir zeminde buluştukları vurgulanmaktadır. Bu yaklaşımın etkisiyle; Maslow (1970), Bar-On (2005), George Herbert Mead ve Talcott Parsons (1964)’ın toplumu ve insanı anlamak için literatüre kazandırdığı bakış açılarından yararlanılmıştır. Bu araştırma, nitel bir çalışmadır. Fenomenolojik desen bu çalışmaya uygun bir temel oluşturmaktadır. İzmir, Türkiye’de faaliyet gösteren bir tekstil firmasında çalışan, 23 orta düzey yönetici ile bire bir görüşmeler yapılmıştır. Görüşmelerde yarı yapılandırılmış soru formu kullanılmıştır. Elde edilen veri kodları, dokuz ana kategori altında toplanmıştır. Nitel veri işleme yazılımı olarak MAXQDA 2024 sürümünden faydalanılmıştır. Veriler, betimleyici kodlama yöntemiyle kodlanmıştır. Bu doğrultuda ana kategoriler; “Çatışma Algısı”, “Kişilerarası Çatışmalar”, “Fiziksel Etkiler”, “Duygusal Etkiler”, “Aile İlişkileri”, “Sosyal Yaşam”, “İş Konsantrasyonu”, “Verimlilik” ve “Bağlılık ve Adanmışlık” olarak belirlenmiştir. Araştırma ve söz konusu şirkette yapılan görüşmeler sonucunda, çatışma kavramının; fikir ayrılığı, kendi düşüncesini kabul ettirme çabası ve tartışma olarak algılandığı, çatışma kaynaklarının; farklı bakış açıları, iletişim eksikliği ve tecrübe farklılıkları olduğu, çatışmanın, fiziksel ve duygusal boyutlarda etkilediği, çatışmanın, aile ilişkilerine yansıtıldığı durumlar olabildiği gibi yansıtılmadığı durumların da olduğu, çatışmanın, sosyal ilişkileri güçlendirdiği gibi sosyal izolasyonu tetiklediği, iş konsantrasyonunu hem olumsuz hem de olumlu yönde etkilediği, üretkenlik ve aidiyet duygularını da benzer şekilde hem olumsuz hem de olumlu yönde etkilediği saptanmıştır.

This study focuses on the perceptions and experiences of middle-level managers regarding the phenomenon of conflict in their working lives.The components of emotional intelligence, basic human needs theory, and the theories of organization and communication sociology were taken as a basis when interpreting the perceptions and experiences of middle level managers. According to Öztürk, although sociology and communication sciences have different approaches and perspectives, they are essentially disciplines that focus on “human behaviours”. It is emphasized that they meet on a common ground in terms of understanding, interpreting and explaining human behaviours. With the influence of this approach the perspectives that Maslow, Bar-On, George Herbert Mead, and Talcott Parsons brought to the literature to understand society and human beings have been utilized. This research is a qualitative study. The phenomenological design constitutes a suitable basis for the study. One-on-one interviews were conducted with 23 middle-level managers working in a textile company operating in İzmir, Türkiye. A semi-structured questionnaire was used in the interviews. The data codes obtained were collected under nine main categories. Tha MAXQDA 2024 version was used as qualitative data processing software. The data were coded using the descriptive coding method. Accordingly, the main categories were determined as “Perception of Conflict”, “Interpersonal Conflicts”, “Physical Effects”, “Emotional Effects”, “Family Relations”, “Social Life”, “Work Concentration”, “Productivity” and “Loyalty and Dedication”. As a result of the research, it was determined that the concept of conflict was perceived as disagreement, the effort to impose one’s own opinion, and discussion as a result of the interviews conducted in the company in question; that the sources of conflict were different perspectives, lack of communication, and differences in experience; that conflict affected physical and emotional dimensions; that were cases where conflict was reflected in family relations, as well as cases where it was not reflected; that conflict strengthened social relations as well as triggered social isolation ; that it affected work concentration both negatively and positively; and that it similarly affected productivity and feelings of belonging both negatively and positively.
