Hemşirelerin Örgütsel Sadakat Düzeylerinin Belirleyicileri

Abstract

Giriş: Örgütsel sadakat çalışanların işe bağlılığını artıran ve örgütün genel başarısını yükselten bir duygudur. Amaç: Bu araştırmada hemşirelerin örgütsel sadakat düzeylerini etkileyen faktörlerin belirlenmesi amaçlanmıştır. Yöntem: Araştırma evrenini Ankara Eğitim ve Araştırma Hastanesinde çalışmakta olan toplam 410 hemşire oluşturmuştur. Ancak, toplam 113 hemşire (%26) araştırmaya katılmayı kabul etmiş ve verileri toplamak için anket yöntemi kullanılmıştır. Anket iki bölümden oluşmuştur. Birinci bölüm hemşirelerin örgütsel sadakat düzeylerini ölçmek için 4 soru ve sadakatin belirleyicilerine karar vermek için üst yönetime karşı bağlılık, personel güçlendirme, personel eğitimi, ekip etkililiği, performans değerlendirme sistemi, ücretlendirme gibi değişkenleri ölçmek için toplam 27 soruyu içermiştir. Anketin ikinci bölümünde ise katılımcıların kişisel özelliklerini belirlemeye yönelik 6 soru sorulmuştur. Bulgular: Regresyon analizi sonuçları; hemşirelerin sadakat düzeylerinin memnuniyet düzeyinden (t=9.031, p<.05) ve personel eğitiminden (t=2.111, p<.05) anlamlı bir şekilde etkilendiğini, ancak üst yönetime bağlılık, personel güçlendirme, ekip etkililiği, performans değerlendirme sistemi ve ücretlendirme değişkenlerinin hemşirelerin sadakatleri üzerinde anlamlı bir etkisinin olmadığını (p>.05) göstermiştir. Modelin açıklayıcılık katsayısı hemşirelerin sadakat düzeylerinin %61’inin açıklandığını göstermiştir. Sonuçlar: Araştırma sonuçları hastane yöneticilerine hemşirelerin kurumsal sadakatlerini arttırmak için kullanabilecekleri bilgiler sunmaktadır.

Predictors Of Nurses’ Organizational Loyalty

Abstract

Background: Organizational loyalty is a feeling that increases employees job commitment and improves general success of organizations.
Objective: In this study, it was aimed to identify factors affecting the level of nurses’ organizational loyalty. Method: The study sample is a
total of 413 nurses at Ankara Training and Research Hospital. But, only 113 nurses (26%) accepted to participate in the study and a
questionnaire was used to collect data. It consisted of two sections. Firts section contained four questions to measure the level of nurses’
organizational loyalt, and a total of 27 questions including the loyalty toward top management, empowerment, personel education (in-service
traning), team effectiveness, performance evaluation system and sallary sytem to determine predictors of his/her loyalty. Second section
included six questions related to participants’ characteristics. Results: The results of regression analysis showed that the level of nurses’
loyalty was significiantly affected by his/her job satisfaction (t=9.031, p<.05) and employee education (t=2.111, p<.05), but not affected by
the loyalty toward top management, empowerment, team effectiveness, performance evaluation system and sallary system (p>.05). R square
of the regression model showed that 61% variance in the nurses’ loyalty was explained. Conclusion: The results of the study present
information hospitals managers to improve nurses loyalty.
