THE MEDIATIONAL ROLE OF COMPASSION FATIGUE IN THE EFFECT OF WORK STRESS ON HEALTH EMPLOYEES' INTENT TO QUIT TURN

Abstract
This study aims to determine the mediating role of compassion fatigue in health workers regarding the influence of work stress on the intention to quit work, and to uncover the impact of work stress and compassion fatigue on the intention to leave work. The study was carried out on staff from two public and one private health facilities in Adıyaman province. Three distinct scales were utilized as instruments for data collecting in the research. The Compassion Fatigue Short Scale, created by Dinç and Ekinci (2019) to assess compassion fatigue in healthcare workers, was adapted from the work stress scale developed by House and Rizzo (1972). The work stress scale's validity and reliability were confirmed by Efeoğlu (2007) in its Turkish translation. The scales used in the 2013 Turkish translation by Kitapçı et al. were originally developed by Camman et al. in 1979. 226 health workers participated in the study, and the data was analyzed using AMOS and SPSS software. Compassion fatigue was discovered to mediate the association between work stress and the inclination to quit work. As a result, it was argued that raising awareness of compassion fatigue in healthcare workers and ensuring that they apply methods of coping with stress will reduce employees' intention to leave work. On the other hand, it was thought that a detailed evaluation of the factors that increase work stress on healthcare workers and efforts to get rid of the negative effects of stress would contribute to reducing the effects of compassion fatigue in healthcare workers and preventing the formation of the intention to quit.

SAĞLIK ÇALIŞANLARININ İŞ STRESİNİN İŞTEN AYRILMA NİYETİ ÜZERİNE ETKİSİNDE MERHAMET YORGUNLUĞUNUN ARACILIK ROLÜ

Abstract
Bu çalışmanın amacı sağlık çalışanlarında iş stresinin işten ayrılma niyeti üzerine etkisinde merhamet yorgunluğunun aracılık rolünü belirlemek ve iş stresi ile merhamet yorgunluğunun işten ayrılma niyeti üzerindeki etkisini ortaya koymaktır. Çalışma Adıyaman ilindeki iki kamu ve bir özel sağlık kurumunda çalışanlar üzerinde yürütülmüştür. Çalışmada veri toplama aracı olarak üç farklı ölçek kullanılmıştır. Sağlık çalışanlarının merhamet yorgunluğu düzeyini ölçmek için Dinç ve Ekinci (2019) tarafından geliştirilen “Merhamet Yorgunluğu Kısa Ölçeği, iş stresi düzeylerini belirlemek için House ve Rizzo (1972) tarafından geliştirilen, Efeoğlu (2007) tarafından Türkçeye çevrilerek geçerliliği ve güvenilirliği yapılan iş stresi ölçeği, işten ayrılma niyetlerini ölçmek için ise, Cammanvd.’nin (1979) geliştirdiği Kitapçı vd.’nin (2013) Türkçe çevirisini yaptığı ölçekler kullanılmıştır. Çalışmaya toplamda 226 sağlık çalışanı dahil edilmiş ve verilerin analizinde AMOS ile SPSS programları kullanılmıştır. Sonuçta merhamet yorgunluğunun iş stresi ile işten ayrılma niyeti arasındaki ilişkide aracı rol oynadığı bulgusuna ulaşılmıştır. Sonuç olarak sağlık çalışanlarında merhamet yorgunluğuna dair farkındalık oluşturmanın, stresle baş etme yöntemlerini uygulamalarını sağlamanın çalışanların işten ayrılma niyetini azaltacağı savunulmaktadır. Diğer taraftan sağlık çalışanları üzerinde iş stresini artıran faktörlerin ayrıntılı olarak değerlendirilmesi ve stresin olumsuz etkilerinden kurtulmaya yönelik çabaların yürütülmesi, sağlık çalışanlarında oluşan merhamet yorgunluğunun etkilerini azaltmak ve işten ayrılma niyetinin oluşumunu engellemek hususunda katkı sağlayacağına düşünülmektedir.
