How CSR Shapes Employees’ Pro-Environmental Behaviors: Mediating and Moderating Mechanisms

Abstract

This study investigates the impact of corporate social responsibility (CSR) practices on employees’ pro-environmental behaviors (PEB), examining environmental commitment (EC) as a mediating mechanism and moral reflectiveness (MR) as a potential boundary condition. Responding to calls for stronger micro-level theorization in CSR research, the study focuses on how organizational environmental initiatives are cognitively and attitudinally internalized by employees. Survey data were collected from 848 employees working in a large manufacturing firm in Türkiye. The data were analyzed using exploratory and confirmatory factor analyses and PROCESS Macro Model 5. The findings reveal that CSR significantly enhances employees’ environmental commitment and pro-environmental behaviors, and that EC partially mediates the relationship between CSR and PEB. This result highlights the importance of individual-level psychological processes in translating CSR initiatives into behavioral outcomes. Although the hypothesized moderating effect of moral reflectiveness was not supported, this finding suggests that the influence of moral cognition on environmental behavior may be context-dependent and sensitive to measurement characteristics. Overall, the study contributes to the micro-CSR literature by providing empirically grounded and methodologically cautious insights into employee-level environmental behavior and offers practical implications for organizations seeking to promote sustainability through participatory CSR practices.
