Ağır İş Yatırımı Üzerine Bir Meta Analiz Çalışması

Abstract
Ağır İş Yatırımı, işgörenlerin işlerine büyük miktarda zaman ve çaba harcama davranışlarını tanımlamaya yönelik oluşturulmuş kavramsal bir yaklaşımdır. İşgörenlerin işlerine yatırım yapma biçimlerini ve bu yatırımın iş sonuçları üzerindeki etkilerini anlamak için önemli bir teorik çerçeve sunan bu kavram, söz konusu çalışan davranışının olumlu ve olumsuz boyutlarına odaklanması bakımından oldukça önemlidir. Alan yazında durumsal (situational) ve eğilimsel (dispositional) olmak üzere iki boyut ile ele alınan ağır iş yatırımı kavramı, finansal ihtiyaçlar veya işe ilişkin zorunluluklar gibi dış faktörler ile bireyin çalışma bağlılığı veya işkoliklik eğilimi gibi içsel motivasyonlarını dikkate alan çok yönlü bir perspektif sunmaktadır. Özellikle sağlık, güvenlik, hukuk gibi stratejik önemi yüksek ve emek yoğun sektörlerde kendisini sıklıkla gösteren ağır iş yatırımı kavramının, örgüt-çalışan arasındaki uyum ve sürdürülebilirliğin tesis edilmesi bakımından son derece büyük bir öneme sahip olduğu düşünülmektedir. Yapılan bu çalışmada henüz Türkçe literatürde kendisine yer edinememiş olan Ağır İş Yatırımı kavramının Türkçeleştirilmesi, kavrama yönelik geliştirilen yaklaşım, model ve ölçeklerin tanıtılması son olarak daha önce yapılan çalışmaların birbiri ile ilişkisinin açıklanması amaçlanmaktadır. Bu doğrultuda, İşe adanma ile Ağır İş Yatırımı-İş Yoğunluğu ve İşkoliklik ile Ağır İş Yatırımı-Zaman Taahhüdü meta analiz yöntemi ile karşılaştırılmıştır. Analiz sonucunda iş yoğunluğu ile işe adanma arasında güçlü bir ilişki olduğu, ancak kullanılan iki ölçek arasında %22,7 oranında bir farklılığın bulunduğu tespit edilmiştir. Bununla birlikte, zaman taahhüdü ile işkoliklik arasında orta güçte bir ilişki olduğu, ancak iki ölçek arasında %51,3’lük önemli bir farklılığın varlığı belirlenmiştir.

Abstract
Heavy Work Investment is a conceptual approach developed to describe the behavior of employees who invest significant amounts of time and effort into their work. This concept provides an important theoretical framework for understanding how employees invest in their work and the effects of this investment on business outcomes. It focuses on both positive and negative dimensions of such employee behaviors, making it particularly important. In the literature, the concept of heavy work investment is examined in two dimensions: situational and dispositional. This dual perspective takes into account external factors such as financial needs or work-related obligations as well as internal motivations such as an individual's involvement in work or workaholism. This multifaceted approach provides a comprehensive understanding of employees' work behaviors. The concept is particularly evident in labor-intensive sectors of high strategic importance, such as health, safety, and law. Heavy work investment is believed to play an important role in achieving organizational-employee fit and ensuring sustainability. This study aims to introduce the concept of Heavy Work Investment to the Turkish literature, as it is not yet sufficiently represented. The study aims to present the approaches, models and scales developed for this concept and to explain the relationships between previous studies. In this context, a meta-analysis was conducted comparing Work Involvement with Heavy Work Investment-Work Intensity and Workaholism with Heavy Work Investment-Time Commitment. Although the analysis revealed a strong relationship between work intensity and work involvement, a difference of 22.7% was found between the two scales used. In addition, a moderate relationship was found between time commitment and workaholism, but a significant difference of 51.3% was observed between the two scales.
