Narsisist Liderlik ve Yenilikçi İş Davranışı İlişkisi: İş Becerikliliğinin Aracı ve Örgütsel Özdeşleşmenin Düzenleyici Rolü

Abstract

Araştırma, yöneticiler tarafından sergilenen narsisist davranışların, çalışanların yenilikçi iş davranışları üzerindeki etkilerini belirlemeyi amaçlamaktadır. Liderliğin karanlık tarafı olarak değerlendirilen narsisist liderlik, kibirli bir yapıyı karakterize ettiği için çalışanların iş tutum ve davranışları üzerinde önemli bir etkiye sahiptir. Kötü yönetim sergileyen yöneticiler, çalışanlarının yenilikçi davranışları üzerinde olumsuz etkiye sebep olabilmektedirler. İş becerikliliğinin aracı, örgütsel özdeşleşmenin düzenleyici değişkenler olarak ele alındığı araştırma modeli, Kütahya’daki 269 porselen sektörü çalışanından tesadüfi örneklem yöntemine başvurularak, anket uygulaması yoluyla elde edilen verilerle test edilmiştir. Araştırmanın, katılımcılarından toplanan verilerin testinde SPSS 23 ve AMOS 24 paket programları kullanılmıştır. Çalışmada, narsisist davranışlara maruz kalmanın, çalışanların yenilikçi iş davranışlarını olumsuz yönde etkilediği tespit edilmiş; iş becerikliliğinin, narsisist davranışlara maruz kalma ile yenilikçi iş davranışlarını arasındaki ilişkide aracılık rolüne kanıt sağlanmıştır. Bununla beraber örgütsel özdeşleşmenin narsisist liderlik ve yenilikçi iş davranışı arasındaki ilişkide düzenleyici ve narsisist liderliğin, iş becerikliliği üzerinden yenilikçi iş davranışı ile olan ilişkisinde ise düzenleyici aracı bir role sahip olduğu belirlenmiştir.

The Relationship Between Narcissistic Leadership and Innovative Work Behavior: The Mediating Role of Job Crafting and The Moderating Role of Organizational Identification

Abstract

This study aims to explore the impact of narcissistic behaviors demonstrated by managers on employees' innovative work behaviors. Narcissistic leadership, often regarded as the dark side of leadership, significantly influences employees' work attitudes and behaviors due to its inherently arrogant nature. Managers who exhibit poor management may have a negative impact on the innovative behavior of their employees. The research model, which considers job crafting as a mediator and organizational identification as a moderating variable, was tested using survey data from 269 porcelain industry employees in Kütahya, selected through random sampling. The data collected from the study participants were analyzed using SPSS 23 and AMOS 24 software The study found that exposure to narcissistic behaviors negatively affects employees' innovative work behaviors, with job crafting playing a mediating role in this relationship. Additionally, the study demonstrated that organizational identification moderates the relationship between narcissistic leadership and innovative work behaviors. Furthermore, narcissistic leadership exerts a moderated mediating effect on innovative work behaviors through job crafting.
