Hastane Çalışanlarının İş Tatmininin EFQM Modeli Açısından Ölçülmesi

Abstract

EFQM Mükemmellik Modeli, Avrupa'da en çok kullanılan örgütsel çerçevedir. Kuruluşların yönetim sistemlerine temel teşkil eder ve güçlerini ve iyileştirme alanlarını belirlemekte yol gösterir. Model kuruluşların yaptıkları ile elde ettiği sonuçlar arasındaki neden-sonuç ilişkilerini anlamalarına olanak sağlar. İş tatmini ve iş motivasyonu, EFQM Mükemmellik Modelinin sonuç kriterleridir. Bununla birlikte, çalışanların iş tatmini düzeyi, verdikleri hizmetler veya ürettikleri ürünler aracılığıyla müşteri memnuniyeti düzeyini de doğrudan etkileyebilir. Bu çalışmanın amacı, EFQM modelini uygulayan bir sağlık kuruluşunda çalışanların iş tatminin ölçümü için geliştirilmiş olan soru formunun analizi ve revizyonudur. Literatürde iş tatmininin ölçümü için geliştirilmiş ölçekler incelenmiş, hem literatüre dayanan hem de EFQM modeli açısından mevcut ölçeklerin eksik kaldıkları yönleri tamamlamak amacıyla sağlık kuruluşunun kalite ve insan kaynakları birimleri ile görüşülerek bir soru formu hazırlanmıştır. Soru formu açıklayıcı ve doğrulayıcı faktör analizleri ile incelenerek çalışanların yaptıkları işten memnuniyetlerinin yanı sıra, kurumdan kaynaklanan iş tatminlerini de ölçen bir ölçek ortaya çıkarılmıştır. Kurumun çeşitli kademedeki yöneticileri, ücret ve yan haklar, kariyer ortamı, performans sistemi gibi farklı açılardan çalışanların iş tatminleri ortaya koyulmuş ve bu faktörlerin EFQM modeli ile bağlantıları incelenmiştir.

Measuring Job Satisfaction of Hospital Employees in Terms of EFQM Model

Abstract

EFQM Excellence Model is the most used organizational framework in Europe. It provides the basis for the management systems of organizations and guides them in determining their strengths and areas of improvement. The model allows organizations to understand the cause-and-effect relationships between their actions and the results. Job satisfaction and job motivation are the outcome criteria of the EFQM Excellence Model. However, the level of job satisfaction of employees can also directly affect the level of customer satisfaction through the services they provide or the products they produce. The aim of this study is to analyze and revise the questionnaire developed for the measurement of job satisfaction of employees in a healthcare institution applying EFQM model. The scales developed for measuring job satisfaction were examined in the literature and a questionnaire was prepared by interviewing the quality and human resources departments of the health institution in order to complete the deficiencies in literature about EFQM model. The questionnaire was analyzed by both explanatory and confirmatory factor analyses and a scale that measures job satisfaction as well as satisfaction from the organization was revealed. The job satisfaction of the employees from different perspectives such as executives at various levels, salary and benefits, career environment and performance system were put forward and the relationships between these factors and EFQM model were examined.
