Constructive Deviation Behavior in the Context of Dark and Light Triad Personality Traits: A Research on Aviation Employees

Abstract

This study investigates the personality variable as the antecedent of constructive deviance, which defines well-intentioned and voluntary behaviors that can benefit the organization and stakeholders despite going beyond organizational norms. The research, which deals with the newly conceptualized dark and light triad personality traits as personality variables, was carried out with 345 participants working in different units of the aviation industry. The hypotheses were tested by performing correlation and regression analyzes on the model whose scales were validated by means of confirmatory factor analysis. According to the results of the research, when the factor structures are considered as a whole, it has been seen that there is a negative relationship between dark triad personality traits (narcissism, machiavellianism, psychopathy) and constructive deviance, and a positive relationship between light triad personality traits (humanism, faith in humanity, Kantianism) and constructive deviant behavior. Although the light and dark triad explain the change in constructive deviance behavior at a relatively low level, the study is important in terms of seeing the assumed effect of the new typology of personality traits. In addition, the research draws attention to the fact that constructive deviation behavior can have positive effects on the reporting culture in organizational structures where strict control and supervision mechanisms operate under the shadow of regulatory authorities such as the aviation sector.

Karanlık ve Aydınlık Üçlü Kişilik Özellikleri Bağlamında Yapıcı Sapma Davranışı: Havacılık Çalışanları Üzerine Bir Araştırma

Abstract

Bu çalışma örgüt normlarının dışına çıkılmasına rağmen örgüte ve paydaşlara fayda sağlayabilecek iyi niyetli ve gönüllü davranışları tanımlayan yapıcı sapma davranışının öncülü olarak kişilik değişkenini araştırmaktadır. Kişilik değişkeni olarak yeni kavramsallaştırılan karanlık ve aydınlık üçlü kişilik özelliklerinin ele alındığı çalışma havacılık sektörünün farklı birimlerinde çalışan 345 katılımcı ile yürütülmüştür. Doğrulayıcı faktör analizi aracılığıyla ölçeklerinin doğrulandığı modele korelasyon ve regresyon analizleri yapılarak hipotezler sınanmıştır. Araştırma sonuçlarına göre faktör yapıları bir bütün olarak ele alındığında karanlık üçlü kişilik özellikleri (narsisizm, makyavelizm, psikopati) ile yapıcı sapma davranışı arasında negatif, aydınlık üçlü kişilik özellikleri (hümanizm, insanlığa inanç, Kantçılık) ve yapıcı sapma davranışı arasında pozitif ilişki olduğu görülmüştür. Aydınlık ve karanlık üçlü, yapıcı sapma davranışındaki değişimi görece düşük düzeyde açıklasa da çalışma kişilik özelliklerinin yeni tipolojisinin varsayılan etkisini görme açısından önem taşımaktadır. Ayrıca araştırma, havacılık sektörü gibi düzenleyici otoritelerinin gölgesinde sıkı kontrol ve denetim mekanizmalarının işlediği örgütsel yapılarda yapıcı sapma davranışının raporlama kültürüne olumlu etkilerinin olabileceğine dikkat çekmektedir.
