İŞ YÜKÜ, ÇALIŞMA YAŞAM KALİTESİ VE İŞTEN AYRILMA NİYETİ İLİŞKİSİ: LİDER-ÜYE ETKİLEŞİMİNİN VE ÖRGÜTSEL BAĞLILIĞIN ARACILIK ROLÜ

Abstract

Sürdürülebilir
rekabetin önem kazandığı iş çevresinde, ortak paydalardan biri olan çalışma
yaşam kalitesi; bireylerin örgüte bağlılık düzeylerini artırırken, örgütsel
etkinliği de destekleyebilmektedir. Çalışmamızda; iş yükü, çalışma yaşam
kalitesi ve lider-üye etkileşiminin, örgütsel bağlılık ve işten ayrılma niyeti
üzerindeki etkisini bütüncül bir biçimde ortaya koymayı amaçlanmıştır. 506 özel
güvenlik personelinden toplanan verilerin analizi neticesinde; iş yükünün;
çalışma yaşam kalitesi ile lider-üye etkileşim kalitesini olumsuz biçimde
etkilediği ve iş yükünün çalışma yaşam kalitesi üzerindeki etkisine lider-üye
etkileşimin aracılık ettiği saptanmıştır. Ayrıca, çalışma yaşam kalitesinin,
örgütsel bağlılığı olumlu yönde etkilerken; işten ayrılma niyeti üzerinde ters
yönlü etkiye sahip olduğu tespit edilmiştir. Son olarak çalışma yaşam kalitesinin
işten ayrılma niyeti üzerindeki etkisinde örgütsel bağlılığın kısmî aracılık
rolüne sahip olduğu belirlenmiştir.
