İş Performansında Presenteizmin Etkisi: İş Yerinde Mutluluğun Aracılık Rolü

Abstract

Bu çalışmada sağlık çalışanlarının yaşamış olduğu presenteizmin iş per-formansına etkisinin incelenmesi, bu etkide iş yerinde mutluluğun aracı ro-lünün belirlenmesi amaçlanmıştır. Çalışmanın evrenini Yozgat İl Sağlık Mü-dürlüğüne bağlı Devlet Hastanelerinde çalışan sağlık çalışanları oluşturmak-ta olup, örneklemini ise 891 sağlık çalışanı oluşturmaktadır Verilerin anali-zinde tanımlayıcı istatistikler yöntemler, güvenilirlik analizi, doğrulayıcı faktör analizi, korelasyon analizi, çalışma için kurulan modeli test etmek amacıyla Process Macro model 4 regresyon analizi kullanılmıştır. Çalışmada presenteizmin iş performansı üzerinde anlamlı bir etki tespit edilemese de (c= 0.026, p>0.05), presenteizmin iş yerinde mutluluk üzerinde negatif etkisi (a= -0.342, p<0.001), iş yerinde mutluluğun iş performansı üzerinde pozitif yönlü etkisi olduğu (b= 0.201, p<0.001) ve presenteizmin iş performansı üzerindeki etkisinde iş yerinde mutluluğun aracı rolü olduğu belirlenmiştir (=-0.068, %95 GA [(-0.0938)-(-0,0448)]. Çalışmada tam standardize etki bü-yüklüğü -0.102, kısmi standardize etki büyüklüğü ise -0.09‘dur. Bu değerin orta etki büyüklüğü olduğu söylenebilir. Sonuç olarak, sağlık kurumlarında çalışanların presenteizm seviyelerinin azaltılması için fiziksel ve ruhsal re-habilitasyon imkanlarının arttırılması, çalışma koşullarının iyileştirilmesi ve esnek çalışma modelinin uygulanması sağlanabilir. Bu sayede çalışanların iş performansı ve iş yerinde mutluluk seviyelerinin istenilen seviyelere çıkar-tılması sağlanabilir.

The Effect of Presenteeism on Job Performance: The Mediating Role of Happiness at Work

Abstract

This study examines the relationship between presenteeism experienced by healthcare workers and its impact on job performance, aiming to deter-mine the mediating role of workplace happiness in this relationship. The population of the research consists of healthcare workers employed in State Hospitals affiliated with the Yozgat Provincial Health Directorate. A total of 891 healthcare workers participated in the study. In analysis of the data, descriptive statistics, reliability analysis, confirmatory factor analysis, corre-lation analysis, Model 4 regression analysis from Process Macro was used to test the model used to for the study. Although no significant effect of pre-senteeism on job performance was detected in the study (c= 0.026, p>0.05), presenteeism had a negative effect on happiness at work (a= -0.342, p<0.001), and happiness at work had a positive effect on job performance ( b= 0.201, p<0.001) and it was determined that happiness at work had a mediating role in the effect of presenteeism on job performance (=-0.068, 95% CI [(-0.0938)-(-0.0448)]. In the study, the fully standardized effect size is -0.102, and the partially standardized effect size is -0.09, which can be considered a medium effect size. As a result, to reduce the levels of presen-teeism among employees in healthcare institutions, it is suggested to increase physical and mental rehabilitation opportunities, improve working conditi-ons, and implement flexible working models. In this way, the desired levels of job performance and workplace happiness among employees can be ac-hieved.
