KAMUDA “İYİ YÖNETİM” PERSPEKTİFİNDE HİZMETKAR LİDERLİK, PSİKOLOJİK GÜVENLİK VE ÖRGÜTSEL ÖZDEŞLEŞME ARASINDAKİ İLİŞKİLERİN İNCELENMESİ

Abstract

Bu çalışmada hizmetkar liderlik ile örgütsel özdeşleşme arasındaki
ilişki ve bu ilişkide psikolojik güvenliğin aracı rolünün incelenmesi
amaçlanmıştır. Çalışma örneklemi 119 kamu çalışanından oluşmaktadır. Kamu
çalışanlarının aidiyet algılarının güçlendirilmesi ve fikir ve eylemleriyle
kurumlarına katılımlarının artırılması yönüyle örgütsel özdeşleşme ve
psikolojik güvenlik kavramlarının önemi vurgulanmıştır. Ayrıca çalışanların
örgütsel özdeşleşme ve psikolojik güvenlik algılarının desteklenmesi için uygun
liderlik modeli olarak hizmetkar liderlik yaklaşımı incelenmiştir. Araştırma
sonuçları hizmetkar lider davranışlarının örgütsel özdeşleşmeyi ve psikolojik
güvenlik algısını artırdığını göstermektedir. Korelasyon bulgularına göre
hizmetkar liderlik ile psikolojik güvenlik arasında güçlü, örgütsel özdeşleşme
ile ılımlı bir ilişki vardır. Regresyon analizi bulguları ise hizmetkar
liderlik ile örgütsel özdeşleşme arasındaki ilişkide psikolojik güvenliğin tam
aracı rolü olduğunu göstermektedir. “İyi yönetim” uygun bir iklimde
yeşerebilir. Araştırma değişkenleri arasındaki ilişkiler dikkate alındığında,
hizmetkar liderlik yaklaşımının böylesi bir iklimin oluşmasına katkı sağladığı
söylenebilir.
