Hemşirelerde Algılanan Kariyer Engelleri ve İş Tatmini Arasındaki İlişki

Abstract

Amaç: Bu çalışmada hemşirelerin algılanan kariyer engelleri ve iş tatmin düzeylerini hemşirelerin kişisel ve mesleki özellikleri açısından değerlendirmek ve algılanan kariyer engellerinin, iş tatmini üzerindeki yordayıcı etkisinin incelenmesi amaçlanmıştır.
Yöntem: Bu çalışma tanımlayıcı-ilişki arayıcı ve kesitsel nitelikte bir araştırmadır. Araştırma Türkiye’nin büyükşehirlerinden birinde bulunan bir kamu hastanesinde Kasım 2022 ile Aralık 2022 tarihleri arasında 148 hemşire ile yürütülmüştür. Çalışma verileri Tanıtıcı Bilgi Formu, Hemşirelikte Kariyer Sorunları Ölçeği ve İş Tatmini Ölçeği kullanılarak yüz yüze toplanmıştır. Verilerin analizinde tanımlayıcı istatistikler, bağımsız gruplarda t testi, tek yönlü ANOVA analizi, Pearson korelasyon analizi ve çoklu doğrusal regresyon analizi kullanılmıştır.
Bulgular: İş tatmininin yordanmasına ilişkin çok değişkenli aşamalı regresyon analizi sonuçlarına göre hemşirelerin algılanan kariyer engelleri alt boyutlarından olan stres ve tükenme, hemşirelerin iş tatminini anlamlı düzeyde yordamaktadır. Stres ve tükenme ile iş tatmini arasında negatif bir ilişki vardır. Stres ve tükenme modelde tek başına iş tatmini toplam varyansın %54.6'sını açıklamaktadır (R2=0.298, F=61.955, p<0.001). Örgütsel baskı ve mesleki uyumsuzluk değişkenin modele eklenmesiyle iki değişken birlikte iş tatminindeki toplam varyansı %54.6’dan %56.3’e çıkarmıştır. Örgütsel baskı ve mesleki uyumsuzluk %1.9’luk varyans açıklama yüzdesi ile modele katkı sağlamıştır. Örgütsel baskı ve mesleki uyumsuzluk arttıkça, iş tatmini azalmıştır. Her iki değişkenin varyansa olan katkısının istatistiksel olarak anlamlı olduğu belirlenmiştir (R2=0.317, F(2, 145)= 33.694, p<0.001).
Sonuç: Çalışmada hemşirelerin algılanan kariyer engellerinden stres, tükenme, örgütsel baskı ve mesleki uyumsuzluk ile iş tatminini arasında negatif yönde anlamlı ilişki olduğu belirlenmiştir. Hemşirelerin kariyer engellerinin çözümü ile iş tatmin düzeyleri artırılabilir. Yöneticiler, hemşirelerin proaktif iş davranışlarının ve sezgisel karar vermenin kariyer yetkinliklerine yansıdığı iş beceri uygulamaları için uygun bir çalışma ortamı oluşturmalıdırlar.

Relationship between Perceived Career Barriers and Job Satisfaction among Nurses

Abstract

Objective: This study was conducted to evaluate the perceived career barriers and job satisfaction levels of nurses in terms of personal and professional characteristics of nurses and to examine the predictor effect of perceived career barriers on job satisfaction.
Methods: This study is a descriptive/correlational and cross-sectional design. The study was conducted in a public hospital in one of the metropolitan cities of Turkiye between November 2022 and December 2022 with 148 nurses. The data were collected face-to-face using Personal Information Form, Nursing Career Problems Scale, and Job Satisfaction Scale. Descriptive statistics, independent samples t-test, one-way ANOVA, Pearson correlation analysis, and multiple linear regression analysis were used to analyze the data.
Results: The results of multivariate stepwise regression analysis for predicting job satisfaction, stress, and exhaustion, which are the sub-dimensions of nurses' perceived career barriers, significantly indicated nurses' job satisfaction. There is a negative relationship between stress and fatigue and job satisfaction. Stress and exhaustion alone explained 54.6% of the total variance of job satisfaction in the model (R2= 0.298, F(1, 146) =61.955, p<0.001). With the addition of the Organisational Pressure and Professional Dissonance variable to the model, the two variables together increased the total variance in job satisfaction from 54.6% to 56.3%. Organizational pressure and professional incompatibility contributed to the model with a variance explanation percentage of 1.9%. As organizational pressure and professional incompatibility increased, job satisfaction decreased. The contribution of both variables to the variance was statistically significant (R2= 0.317, F(2, 145)= 33.694, p< 0.001).
Conclusion: In this study, it was determined that there was a significant negative relationship between stress, exhaustion, organisational pressure and professional incompatibility and job satisfaction among the perceived career barriers of nurses. Job satisfaction levels of nurses can be increased by solving their career barriers. Managers should create a suitable working environment for nurses' proactive work behaviors and work skill practices in which intuitive decision-making is reflected in career competencies.
