Psikolojik Güçlendirmenin Tükenmişlik Üzerindeki Etkisinde İçsel Motivasyonun Aracı Rolü

Abstract

Bu araştırmanın amacı, psikolojik güçlendirme, tükenmişlik ve içsel motivasyon arasındaki ilişkileri incelemek ve içsel motivasyonun, psikolojik güçlendirmenin tükenmişlik üzerindeki etkisinde aracı bir rol oynayıp oynamadığını belirlemektir. Sağlık sektöründe görev yapan 386 katılımcıyla gerçekleştirilen araştırmada kesitsel tasarım kullanılmış ve veriler Haziran 2025’te anket tekniğiyle toplanmıştır. Ölçeklerin geçerliliği ve güvenilirliği test edildikten sonra hipotezleri test etmek için Hayes PROCESS Model 4 kullanılmıştır. Araştırma bulguları, psikolojik güçlendirmenin içsel motivasyon üzerinde pozitif ve anlamlı bir etkiye sahip olduğunu göstermektedir. İçsel motivasyonun tükenmişlik üzerinde negatif ve anlamlı bir etkiye sahip olduğu bulunmuştur. Psikolojik güçlendirmenin tükenmişlik üzerinde doğrudan etkisi incelendiğinde bu ilişkinin istatistiksel olarak anlamlı olmadığı tespit edilmiştir. Buna karşın psikolojik güçlendirmenin tükenmişlik üzerindeki dolaylı etkisi anlamlı bulunmuştur. Araştırma modelinde içsel motivasyonun tam aracılık rolü üstlendiği görülmektedir. Sonuçlar, içsel motivasyonun sağlık çalışanlarının tükenmişlik düzeylerini yönetmede kritik bir mekanizma olduğunu ortaya koymaktadır.

The Mediating Role of Intrinsic Motivation in the Effect of Psychological Empowerment on Burnout

Abstract

The aim of this study is to examine the relationships among psychological empowerment, burnout, and intrinsic motivation, and to determine whether intrinsic motivation plays a mediating role in the effect of psychological empowerment on burnout. The study was conducted with 386 participants working in the healthcare sector, using a cross-sectional design, and the data were collected via a survey in June 2025. After testing the validity and reliability of the scales, Hayes’ PROCESS Model 4 was used to test the hypotheses. The findings of the study show that psychological empowerment has a positive and significant effect on intrinsic motivation. Intrinsic motivation was found to have a negative and significant effect on burnout. When the direct effect of psychological empowerment on burnout was examined, this relationship was found to be statistically non-significant. However, the indirect effect of psychological empowerment on burnout was found to be significant. It is observed that intrinsic motivation assumes a full mediation effect in the research model. The results reveal that intrinsic motivation is a critical mechanism in managing the burnout levels of healthcare workers.
