Okul Müdürlerine Göre İnformal Liderler: Tehdit mi, Fırsat mı?

Öz

Bu araştırmanın amacı, okul müdürlerinin öğretmenler arasındaki informal liderlik olgusunu nasıl tanımladıklarını, informal liderlerin okul yönetimi süreçlerine etkilerini nasıl değerlendirdiklerini ve bu liderlerle etkileşimlerinde hangi beceri ve stratejileri kullandıklarını incelemektir. Araştırma, nitel araştırma yöntemlerinden fenomenoloji deseniyle yürütülmüştür. Çalışma grubu, 2025–2026 eğitim-öğretim yılında Hatay ili Antakya ilçesinde görev yapan 14 okul müdüründen oluşmaktadır. Veriler yarı yapılandırılmış görüşme formu aracılığıyla toplanmış ve içerik analizi ile çözümlenmiştir. Bulgular dört tema altında toplanmıştır. İlk olarak, informal liderliğin ortaya çıkışında yapısal, durumsal ve sosyo-psikolojik faktörlerin etkili olduğu belirlenmiştir. Özellikle kriz, belirsizlik ve mevzuat yetersizliği gibi durumlarda bazı öğretmenlerin doğal liderler olarak öne çıktığı görülmüştür. İkinci olarak, informal liderlerin güvenilirlik, güçlü iletişim, yüksek ikna gücü gibi kişisel; alan bilgisi, tecrübe, vizyonerlik ve işbirlikçilik gibi mesleki özellikleriyle etkili oldukları saptanmıştır. Üçüncü olarak, informal liderlerin okul yönetimine hem olumlu hem olumsuz yansımaları olduğu; iletişim ve koordinasyonu güçlendirme, karar süreçlerine katkı sağlama gibi yararlarının yanında gruplaşma, yetki aşımı ve manipülasyon gibi riskler taşıdığı belirlenmiştir. Son olarak, okul müdürlerinin informal liderlerle etkileşimde çoğunlukla iletişim temelli, katılımcı ve istişare odaklı stratejiler kullandıkları; ancak çatışma durumlarında resmî otoriteye başvurdukları görülmüştür. Sonuçlar, informal liderliğin okul örgütlerinde önemli bir sosyal sermaye kaynağı olduğunu, etkili yönetim için bütünleştirici bir yaklaşımla ele alınması gerektiğini göstermektedir.

Informal Leaders According to School Principals: Threat or Opportunity?

Öz

The aim of this study is to examine how school principals define informal leadership among teachers, how they evaluate its effects on school management processes, and which skills and strategies they use in their interactions with these leaders. The study was conducted using a phenomenological design, one of the qualitative research methods. The study group consisted of 14 school principals working in the Antakya district of Hatay province during the 2025–2026 academic years. Data were collected through a semi-structured interview form and analyzed using content analysis. The findings were presented under four themes. First, structural, situational, and socio-psychological factors were found to be influential in the emergence of informal leadership. Some teachers came to the forefront as natural leaders, particularly in cases of crisis, uncertainty, and inadequacy of legislation. Second, informal leaders were effective through personal characteristics such as reliability, strong communication, and high persuasion skills, as well as professional characteristics such as expertise, experience, visionary perspective, and collaboration. Third, informal leaders had both positive and negative reflections on school management; they strengthened communication and coordination and supported decision-making, yet also posed risks such as grouping, abuse of authority, and manipulation. Finally, school principals mostly used communication-based, participatory, and consultation-oriented strategies in their interactions with informal leaders, but resorted to formal authority in conflicts. The results show that informal leadership is an important source of social capital in schools and should be addressed with an integrative approach for effective management.
