Lider-Üye Etkileşimi, Çalışan Dayanıklılığı, İyi Oluş ve Güvenli Bağlanma Stili: Koşullu Aracılık Modeli

Abstract

Bu çalışmada lider-üye etkileşimi ve iyi oluş arasındaki ilişkide çalışan dayanıklılığının aracılık etkisi ve bu dolaylı etki üzerinde güvenli bağlanma stilinin düzenleyici rolü incelenmiştir. Bu inceleme kaynakların korunması teorisi, öz belirleme teorisi ve ekolojik sistemler teorisi çerçevesinde yapılmıştır. Çalışmada ilişkisel analiz yöntemi kullanılmıştır. Kartopu örnekleme yöntemiyle ulaşılan 424 banka çalışanından, anket formu ile toplanan veriler kullanılarak hipotezler test edilmiştir. Lider-üye etkileşimi ve psikolojik iyi oluş ilişkisi doğrusal regresyon analizi ile incelenmiştir. Bu ilişkide çalışan dayanıklılığının aracılık rolü çoklu doğrusal regresyon, dolaylı etki üzerinde güvenli bağlanma stilinin düzenleyici etkisi ise etkileşimli çoklu doğrusal regresyon analizleri yapılarak incelenmiştir. Analizler neticesinde; lider-üye etkileşiminin iyi oluş üzerinde anlamlı ve pozitif yönlü etkisi ve bu etki üzerinde çalışan dayanıklılığının kısmi aracılık rolü bulunduğuna dair sonuçlara ulaşılmıştır. Bu ilişkinin güvenli bağlanma düzeylerine göre farklılaşabileceği öngörülmüş ve güvenli bağlanma stilinin bu dolaylı etki üzerinde ikame düzenleyicilik etkisine dair anlamlı sonuçlar elde edilmiştir. Çalışmanın; iyi oluş süreçlerini anlama ve açıklama konusunda bireysel, örgütsel ve çevresel faktörleri bir arada inceleyerek bütüncül bir bakış açısıyla incelemesi ile örgütsel davranış alanına katkı sunacağı düşünülmektedir.

Leader-Member Exchange, Employee Resilience, Well-Being, and Secure Attachment Style: A Moderated Mediation Model

Abstract

This study examines the mediating role of employee resilience in the relationship between leader-member exchange (LMX) and well-being and the moderating role of secure attachment style on this indirect effect. This examination was conducted within the theoretical frameworks of conservation of resources theory, self- determination theory, and ecological systems theory. The relational analysis method was used in the study. In order to test the hypotheses of the study, data collected from 424 bank employees, who were reached by the snowball sampling method, were used in questionnaire forms. The relationship between LMX and psychological well-being was analyzed using linear regression. The mediating role of employee resilience in this relationship was examined through multiple linear regression analyses. In contrast, the moderating effect of secure attachment style on the indirect relationship was analyzed using moderated multiple regression analyses. The results indicate that LMX significantly and positively impacts well-being, and employee resilience partially mediates this effect. Furthermore, this indirect relationship might vary across levels of secure attachment. Significant findings suggest that the secure attachment style is a substitute moderator for the indirect effect. This study contributes to organizational behavior by providing a holistic perspective that integrates individual, organizational and environmental factors to understand better and explain well-being processes.
