ROL ÇATIŞMASININ DUYGUSAL İŞ GÜVENCESİZLİĞİNE ETKİSİNDE ÖZ KONTROLÜN DÜZENLEYİCİ ROLÜ

Abstract

Yoğun iş temposu içerisinde çalışanın hissettiği rol çatışması, iş ile ilgili birçok görev ve sorumluluğu yerine getiremeyip suçluluk duymasına neden olabilir. Çalışanın bu negatif duygu ve düşünceleri kontrol etmesi, motivasyon durumunu yükselterek iş performansını arttırabilir. Bu araştırma, iş güvencesizliği kavramını “psikolojik bir tepki” olarak incelemiştir. Bu bağlamda, çalışanın algıladığı rol çatışması, iş güvencesizliği hissetmesine neden olabilir. Çalışanın rol çatışması algısı ile hissettiği iş güvencesizliği (duygusal), duygu ve düşüncelerini kontrol edebilmesinden (öz kontrol) etkilenebilir. Çünkü bilişsel (zihinsel) bir yetenek ile ilgili olan rol çatışması, iyi yönetilmediğinde duygusal tepkilere neden olabilmektedir (duygusal iş güvencesizliği). Araştırmanın temel problemi, rol çatışmasının duygusal iş güvencesizliğine etkisinde öz kontrolün düzenleyici rolü olup olmadığıdır. Bu doğrultuda araştırmanın amacı, rol çatışmasının duygusal iş güvencesizliğine etkisinde öz kontrolün düzenleyici rolünü incelemektir. Bu amaçla, İstanbul’da yer alan büyük ölçekli iki sigorta şirketinin genel merkez ve şubelerinde görevli 199 sigorta çalışanı ile anket yapılmıştır. Araştırma verileri, çoklu regresyon tekniği ile analiz edilmiştir. Araştırma sonucunda; rol çatışmasının duygusal iş güvencesizliğini pozitif etkilediği, ayrıca rol çatışmasının duygusal iş güvencesizliğine etkisinde öz kontrolün düzenleyici rolüne sahip olduğu tespit edilmiştir.

THE MODERATING ROLE OF SELF-CONTROL ON THE EFFECT OF ROLE CONFLICT ON AFFECTIVE JOB INSECURITY

Abstract

The role conflict that the employees feel in a busy schedule might cause them to feel guilty by not performing many duties and responsibilities related to the job. Employees’ ability to control these negative emotions and thoughts can increase their performance by increasing their motivation. For this reason, this research examined the concept of job insecurity as a "psychological reaction". In this context, the role conflict perceived by the employees may cause them to feel job insecurity. The ability to control employees’ emotions and thoughts (self-control) may be affected the job insecurity (affective) that they feel with the perception of role conflict because role conflict related to a cognitive (mental) ability can cause emotional responses (affective job insecurity) when not managed well. The main problem of the research is whether self-control has a moderating role on the effect of role conflict on affective job insecurity. Accordingly, this research aims to examine moderating role of self-control on the effect of role conflict on affective job insecurity.
