İş Tatmini İş-Aile Çatışmasının Örgütsel Vatandaşlık Davranışına Etkisinde Aracılık Eder mi? İşe Gömülmüşlüğün Düzenleyici Rolü

Abstract

Bu çalışmanın amacı; iş-aile çatışmasının, örgütsel vatandaşlık davranışına etkisinde iş tatmininin aracılık etkisini ve iş tatmini ile örgütsel vatandaşlık davranışı arasındaki ilişkide işe gömülmüşlüğün düzenleyici rolünü incelemektir. Araştırma verileri, Türkiye’nin önemli turizm destinasyonlarından biri olan Nevşehir’deki 4 ve 5 yıldızlı otel çalışanlarından toplanmıştır. Araştırma modeli kısmi en küçük kareler yapısal eşitlik modellemesi (KEKK-YEM) yardımıyla analiz edilmiştir. Bulgular; iş-aile çatışmasının, iş tatminini azalttığını göstermektedir. İş tatmininin, örgütsel vatandaşlık davranışının boyutları olan diğergamlık, nezaket, centilmenlik ve sivil erdem davranışlarını olumlu yönde etkilemektedir ancak vicdanlılık davranışı üzerinde anlamlı bir etkiye sahip değildir. İş tatmini, iş-aile çatışmasının, örgütsel vatandaşlık davranışının boyutlarından diğergamlık, nezaket, centilmenlik ve sivil erdem davranışlarına etkisinde aracılık rolü üstlenirken, vicdanlılık davranışı üzerindeki etkisinde anlamlı bir aracılık etkisi yoktur. Son olarak işe gömülmüşlük; iş tatminin, örgütsel vatandaşlık davranışı boyutlarından nezaket, centilmenlik ve sivil erdem davranışları üzerindeki etkisinde düzenleyici etkiye sahiptir. Ancak işe gömülmüşlüğün; iş tatminin, örgütsel vatandaşlık davranış boyutlarından diğergamlık ve vicdanlılık davranışları üzerindeki etkisinde anlamlı bir düzenleyici etkisi bulunmamaktadır.

Does Job Satisfaction Mediate the Effect of Work-Family Conflict on Organizational Citizenship Behavior? The Moderation Role of Job Embeddedness

Abstract

The purpose of this study is to examine the mediation effect of job satisfaction in the effect of work-family conflict on organizational citizenship behavior and the moderation role of job embeddedness in the relationship between job satisfaction and organizational citizenship behavior. The research data were collected from four- and five-star hotel employees in Nevşehir, one of the vital tourism destinations of Türkiye. The research model was analyzed via partial least squares. The findings show that work-family conflict decreases job satisfaction. Job satisfaction has a positive effect on the dimensions of organizational citizenship behavior as altruism, courtesy, sportsmanship, and civic virtue, but it does not have a significant effect on conscientiousness behavior. While job satisfaction plays a mediation role in the effect of work-family conflict on the dimensions of organizational citizenship behavior as altruism, courtesy, sportsmanship, and civic virtue, it does not significantly mediate the effect of work-family conflict on conscientiousness behavior. Lastly, job embeddedness moderates the effect of job satisfaction on the behaviors of courtesy, sportsmanship, and civic virtue, which are the dimensions of organizational citizenship behavior. However, job embeddedness does not have a significant moderation effect in the effect of job satisfaction on the behaviors of altruism and conscientiousness, which are the dimensions of organizational citizenship behavior.
