From Authority to Autonomy: The Impact of Holacracy on Communication Dynamics in Sports Teams

Abstract

This study aims to investigate the impact of the holacratic management model—offered as an alternative to traditional authority-based hierarchical structures—on communication dynamics within sports teams. In contemporary sports environments, where team sports increasingly involve multidimensional structures such as social interaction, leadership relations, decision-making processes, and responsibility sharing in addition to physical performance, participatory and autonomous governance approaches have gained significant relevance. Employing a qualitative research method with a phenomenological design, semi-structured in-depth interviews were conducted with 25 participants (athletes, coaches, and managers) from football, volleyball, basketball, swimming, and athletics disciplines. Interviews were conducted under ethical approval, with attention to participant confidentiality and flexible scheduling. Data were analyzed using thematic analysis supported by the Dual Coding Theory and processed manually through Word and Excel software. Based on the analysis, five main themes were identified: communication dynamics, participation and decision-making, leadership perception and role transformation, power dynamics and responsibility sharing, and team culture and motivation. The findings reveal that the holacratic structure enhances democratic participation, open communication, empathetic leadership, individual initiative, equitable responsibility distribution, and a supportive team environment. Credibility was ensured through peer debriefing and member checking, and field data were substantiated through direct quotations. In conclusion, the holacracy model offers a compelling alternative to traditional authoritarian leadership by fostering communicative transparency and collaborative leadership within sports teams.
