ÖRGÜTSEL ÖZDEŞLEŞME VE KONTROL ALGILAMALARININ, ÇALIŞANLARIN İŞTEN AYRILMA NİYETİ VE İŞ PERFORMANSINA ETKİLERİ

Abstract

Günümüzde çalışanların iş performanslarının artırılması önemli
bir süreçtir. Bu kapsamda örgütsel özdeşleşme kavramı çok sayıda bağımlı
değişkenin öncülü olarak bir çok araştırmaya konu olmaktadır. Bu çalışmada,
bankacılık sektöründe faaliyet gösteren çalışanların örgütsel özdeşleşme ve
kontrol algılamalarının işten ayrılma niyetleri ve iş performansları üzerindeki
etkileri araştırılmıştır. Çalışmada her bir değişkenin birbiri ile olan ilişkileri
ortaya konulan hipotezler vasıtası ile incelenmiş ve modelin uyumluluğu yapısal
eşitlik modeli yardımıyla analiz edilmiştir. Belirlenen örneklem üzerinde
uyumluluk testleri yapılarak modelin hedef örneklem üzerindeki geçerliliği
tartışılmıştır. Çalışma sonucunda, çalışanların örgütsel özdeşleşme düzeylerinin
süreç kontrol ve karar kontrol algılarını, işten ayrılma niyetlerini ve iş
performanslarını anlamlı bir şekilde etkilediği belirlenmiştir. Analiz edilen
yapısal eşitlik modelinin uyum indeksleri incelendiğinde (GFI:0.90; AGFI:0.85;
CFI:0.94;TLI:0.92; NFI:0.87; RMSEA:0.05; CMIN/DF:1,6) modelin kabul
edilebilir bir model olduğu sonucuna ulaşılmıştır.
