İş Yeri Nezaketsizliği ve İşten Ayrılma Niyeti İlişkisinde Çalışan Sessizliğinin Aracılık Rolü: Alanya’daki Otel Çalışanlarına Yönelik Bir Araştırma

Abstract

Bu araştırmanın amacı, iş yeri nezaketsizliğinin işten ayrılma niyeti üzerindeki etkisinde, çalışan sessizliğinin aracılık rolünü incelemektir. Araştırmanın evrenini, Alanya'daki 5 yıldızlı otel işletmelerinde çalışan personel oluşturmaktadır. Araştırmada kolayda örnekleme yöntemi benimsenmiş ve araştırma verileri anket tekniği ile toplanmıştır. Alanya’daki 5 yıldızlı 11 otel işletmesinin veri sağlamayı kabul etmesiyle, 8-16 Mayıs 2025 tarihleri arasında bu işletmelerin çalışanlarından 402 çevrimiçi anket toplanmıştır. Verilerin analizinde, SmartPLS programı kullanılarak yapısal eşitlik modellemesi yaklaşımına dayalı kısmi en küçük kareler yöntemi uygulanmıştır. Analiz sonuçlarına göre, iş yeri nezaketsizliğinin işten ayrılma niyeti üzerinde pozitif ancak düşük düzeyde bir etkisi bulunmuştur. Öte yandan iş yeri nezaketsizliği ile çalışan sessizliği arasındaki ilişkinin pozitif ve güçlü düzeyde olduğu görülmüştür. Ayrıca çalışan sessizliği ile işten ayrılma niyeti arasındaki ilişkinin pozitif ve anlamlı olduğu, etkinin ise orta düzeyde olduğu tespit edilmiştir. Son olarak, iş yeri nezaketsizliğinin çalışan sessizliği aracılığıyla işten ayrılma niyeti üzerindeki dolaylı etkisinin anlamlı olduğu sonucuna ulaşılmıştır. Araştırmadan elde edilen sonuçların, iş yeri nezaketsizliğinin çalışanlar üzerindeki olumsuz etkilerinin daha iyi anlaşılmasına ve bu davranışların işten ayrılma niyetine nasıl yol açtığının ortaya koyulmasına önemli katkılar sağlayacağı öngörülmektedir.

The Mediating Role of Employee Silence in the Relationship Between Workplace Incivility and Turnover Intention: A Research on Hotel Employees in Alanya

Abstract

The aim of this study is to examine the mediating role of employee silence in the effect of workplace incivility on turnover intention. The research population consists of employees working in five-star hotel enterprises in Alanya. A convenience sampling method was adopted, and data were collected using the survey method. With the participation of 11 five-star hotel enterprises, 402 online questionnaires were gathered between May 8 and 16, 2025. For data analysis, the partial least squares (PLS) method based on the structural equation modeling (SEM) approach was conducted using SmartPLS. According to the results, workplace incivility has a positive but low-level effect on turnover intention. A strong and positive relationship was observed between workplace incivility and employee silence. In addition, employee silence has a positive and significant effect on turnover intention, with a moderate level of influence. Finally, workplace incivility was found to have a significant indirect effect on turnover intention through employee silence. The findings are expected to contribute to a better understanding of how workplace incivility negatively affects employees and how it leads to turnover intention.
