Working Conditions and Professional Problems of Instructors in Early Childhood (Ages 4–6) Qur’an Courses: A Qualitative Study

Abstract

This study examines the working conditions, professional experiences, and structural challenges faced by instructors working in Qur’an courses for children aged 4–6 affiliated with the Presidency of Religious Affairs, drawing on the instructors’ own perspectives. The study employed a basic qualitative design and used semi-structured interviews for data collection. Data obtained from interviews with 25 instructors working in different Qur’an courses were analyzed through thematic analysis. The analysis yielded six interrelated themes. The findings show that ambiguity between the instructors’ educational role and their civil servant status restricts practical access to leave and other employment rights. Limited institutional support in instructor–parent and instructor–student relations weakens instructors’ sense of professional security. In addition, the transfer of financial and administrative responsibilities to instructors, inadequate counseling and psychosocial support, and deficiencies in the physical environment and educational materials constrain educational quality. These structural pressures appear to contribute to fatigue and burnout. Overall, the findings indicate that the difficulties identified by participants are primarily structural rather than individual and point to the need for clearer institutional regulation and stronger support mechanisms.
