Okul Yöneticilerinin Paternalist Liderlik Davranışları ile Öğretmenlerin Sessizlik Yaşama Düzeyleri Arasındaki İlişki: Okul Kültürü ve Örgütsel Bağlılığın Aracı Etkisi

Abstract

Bu araştırmanın amacı, okul yöneticilerinin paternalist liderlik davranışları ile öğretmenlerin örgütsel sessizlik düzeyleri arasındaki ilişkide, örgütsel bağlılık ve okul kültürünün aracılık etkisini incelemektir. Çalışmada bu ilişkiyi test etmek amacıyla yapısal eşitlik modelinden yararlanılmıştır. Model, Türkiye’nin Kastamonu ilinde görev yapan ve basit seçkisiz örnekleme yöntemiyle belirlenen 526 öğretmenden elde edilen verilerle sınanmıştır. Araştırma bulguları, okul yöneticilerinin paternalist liderlik davranışlarının öğretmenlerin örgütsel bağlılıkları ile okul kültürüne ilişkin algılarını düşük düzeyde de olsa olumlu yönde etkilediğini göstermektedir. Ayrıca, örgütsel bağlılık ve okul kültürünün, öğretmenlerin örgütsel sessizlik yaşama düzeylerinin azalmasında aracı bir rol oynadığı belirlenmiştir. Bununla birlikte, örgütsel bağlılık ile okul kültürü değişkenlerinin birbirini pozitif yönde etkilediği ve her iki değişkenin de örgütsel sessizlik üzerindeki etkisinin benzer düzeyde olduğu tespit edilmiştir. Genel olarak elde edilen sonuçlar, olumlu yönleri ön plana çıkan bir paternalist liderlik anlayışının, yüksek örgütsel bağlılık ve olumlu okul kültürü algısı ile bir araya geldiğinde, öğretmenlerin örgütsel sessizlik eğilimlerini azalttığını ortaya koymaktadır. Bu bulgular, okul yöneticilerinin paternalist liderlik davranışlarının öğretmenlerin sessizlik eğilimleri üzerindeki etkilerine ilişkin alanyazına katkı sağlamaktadır.

Abstract

The Relationship Between School Administrators' Paternalistic Leadership Behaviors and Teachers' Levels of Silence: The Mediating Effect of School Culture and Organizational Commitment

Abstract

This study investigates the mediating influence of organizational commitment and school culture on the relationship between school administrators’ paternalistic leadership behaviors and teachers’ organizational silence. Employing structural equation modeling (SEM), the research examined the hypothesized relationships using data collected from 526 teachers working in public schools in Kastamonu, Türkiye, selected through simple random sampling. The results indicate that school administrators’ paternalistic leadership behaviors exert a positive -though modest- impact on teachers’ organizational commitment and perceptions of school culture. Furthermore, organizational commitment and school culture were found to mediate the reduction of teachers’ organizational silence. The findings also reveal that school culture and organizational commitment mutually reinforce one another, and both have comparable effects on reducing organizational silence. The study enriches the existing literature by empirically demonstrating that when a benevolent paternalistic leadership approach is accompanied by strong organizational commitment and a supportive school culture, teachers’ tendency to remain silent within the organization diminishes.
