ÇOK KÜLTÜRLÜ ÖRGÜTLERDE KÜLTÜREL ÇEŞİTLİLİK YÖNETİMİ VE KOLEKTİF YETERLİK İLİŞKİSİ: ÇOK KÜLTÜRLÜ TAKIMLAR BAĞLAMINDA SOSYAL BİLİŞSEL KURAMDAN HAREKETLE BİR MODEL ÖNERİSİ

Abstract

Bu çalışma ile çok kültürlü örgütlerde kültürel çeşitlilik yönetimi ve kolektif yeterlik ilişkisini ortaya koymak amaçlanmıştır. Küreselleşmenin yarattığı ve dünya ticaretinin büyük bölümünde etkili olan çokuluslu örgütlerin başarısında kültürel çeşitlilik olgusunu bilmek, anlamak ve örgüt yönetiminin bir parçası haline getirmek büyük bir önem taşımaktadır. Öte yandan takımların ortak hedeflere ulaşma yeteneğine ve becerilerine olan inancını yansıtan kolektif yeterlik, çok kültürlü takımların başarısını doğrudan etkilediğinden, kültürel çeşitliliğin etkin yönetiminde kilit bir faktör haline gelmiştir. Buradan hareketle, çok kültürlü örgütlerde kültürel çeşitlilik yönetimi ve kolektif yeterlik ilişkisi, çok kültürlü takımlar bağlamında ele alınarak incelenmektedir. Bu ilişki alanyazındaki çeşitli çalışmalar çerçevesinde, “Sosyal Bilişsel Kuram” temelli bir model bağlamında açıklanmaya çalışılmaktadır. Geliştirilen model, kültürlerarası etkileyicilik ve belirleyicilik, farklı kültürlerden öğrenme, kültürel gözlem ve tecrübeleri içselleştirme, geleceğe yönelik değerlendirme, kendini ayarlama, özyeterlik ve kolektif yeterlik algısı geliştirme ve davranış unsurları üzerinde kurulmuş olup; bu çalışma ile özellikle uluslararası işletmecilik ve çok kültürlü örgütlerde örgütsel davranış yazınına katkı sağlanacağı düşünülmektedir.

Abstract

This study aims to reveal the relationship between cultural diversity management and collective efficacy in multicultural organizations. It is of great importance to know, understand and make cultural diversity a part of the management of the organization in the success of multinational organizations that have been created by globalization and are effective in a large part of world trade. On the other hand, collective efficacy, which reflects the belief of teams in their ability and skills to achieve common goals, has become a key factor in the effective management of cultural diversity, as it directly affects the success of multicultural teams. From this point of view, the relationship between cultural diversity management and collective efficacy in multicultural organizations is examined in the context of multicultural teams. This relationship is tried to be explained within the framework of various studies in the literature, within the context of a model based on “Social Cognitive Theory”. The developed model is based on the elements of intercultural influence and determinism, learning from different cultures, internalizing cultural observations and experiences, future-oriented evaluation, self-regulation, development of self-efficacy and collective efficacy perception and behavior; it is thought that this study will contribute to the literature on organizational behavior, especially in international business and multicultural organizations.
