Uzaktan çalışma bağlamında insan kaynakları yönetimi: Yöneticilerin karşılaştığı zorluklar ve stratejik yanıtlar

Abstract

Uzaktan çalışma uygulamaları, son yıllarda yaşanan küresel dönüşümlerle birlikte örgütler için kalıcı bir çalışma modeline dönüşmüştür. Ancak literatürde, insan kaynakları yöneticilerinin uzaktan çalışmayı nasıl deneyimlediğine ve bu süreci nasıl yönettiğine ilişkin nitel çalışmaların sınırlı olduğu görülmektedir. Bu araştırma, uzaktan çalışmanın örgütler üzerindeki etkilerini; karşılaşılan zorluklar, stratejik yanıtlar, sürdürülebilirlik yaklaşımları ve uzun vadeli örgütsel konumlandırma açısından incelemeyi amaçlamaktadır. Araştırmada nitel araştırma yöntemi benimsenmiş ve farklı sektörlerde görev yapan 9 insan kaynakları yöneticisiyle gerçekleştirilen yarı yapılandırılmış görüşmelerden elde edilen veriler tematik analiz yöntemiyle değerlendirilmiştir. Bulgular, iletişim, motivasyon ve performans yönetiminin temel sorun alanları olduğunu; buna karşılık dijital altyapının güçlendirilmesi, çalışan bağlılığının artırılması ve esnek çalışma modellerinin geliştirilmesinin öne çıkan stratejik uygulamalar arasında yer aldığını göstermektedir. Sonuçlar, uzaktan çalışmanın örgütsel dönüşümün stratejik bir bileşeni haline geldiğini göstermektedir. Çalışma, insan kaynakları yönetiminin dönüşen rolüne ışık tutarak literatüre katkı sunmakta ve uygulayıcılara yol göstermektedir.

Human resource management in the context of remote work: Managers’ challenges and strategic responses

Abstract

Remote working practices have evolved into a permanent working model for organizations due to recent global transformations. However, the literature reveals a limited number of qualitative studies examining how human resource managers experience and manage this process. This study aims to investigate the effects of remote working on organizations in terms of challenges encountered, strategic responses, sustainability approaches, and long-term organizational positioning. A qualitative research method was adopted, and the data obtained from semi-structured interviews conducted with 9 human resource managers from different sectors were analyzed through thematic analysis. The findings indicate that communication, motivation, and performance management constitute the main problem areas. In contrast, strengthening digital infrastructure, increasing employee engagement, and developing flexible working models emerged as prominent strategic practices. The results demonstrate that remote working has become a strategic component of organizational transformation. The study contributes to the literature by shedding light on the changing role of human resource management and provides practical implications for practitioners.
