Akademisyenlerin Cam Tavan Algılarının Örgütsel Bağlılık ve Psikolojik Dayanıklılıklarıyla İlişkisinin İncelenmesi

Abstract

Bu çalışma, akademisyenlerin cam tavan algılarına yönelik tutumları, örgütsel bağlılıkları ve psikolojik dayanıklılıkları arasındaki ilişkileri incelemektedir. Çalışmaya Türkiye’deki bir üniversite görevine devam etmekte olan 127 kadın, 133 erkek (Ort.yaş = 39.30, SS = 9.42) toplam 260 akademisyen katılmıştır. Araştırmada Cam Tavan Algısı Ölçeği, Psikolojik Dayanıklılık Ölçeği, Örgütsel Bağlılık Ölçeği ve Demografik Bilgi Formu kullanılmıştır. Araştırmada bireylerin örgütsel bağlılıklarının güçlenmesi ve cam tavan algılarının azalması durumunda psikolojik dayanıklılıklarının da artacağı öngörülmüştür. Betimsel analizler sonucunda, kadın akademisyenlerin erkeklere kıyasla daha yüksek psikolojik dayanıklılığa sahip oldukları ve cam tavana yönelik daha olumsuz algılar sergiledikleri belirlenmiştir. Araştırma, psikolojik dayanıklılığın hem cam tavan algıları hem de örgütsel bağlılık ile pozitif ve anlamlı bir ilişki içerisinde olduğunu ortaya koymuştur. Ayrıca cam tavan algılarına yönelik olumsuz tutumlar ile örgütsel bağlılık arasında da pozitif yönde bir ilişki tespit edilmiştir. Regresyon analizi sonuçları, cam tavan algılarına yönelik olumsuz tutumlar ve güçlü örgütsel bağlılığın psikolojik dayanıklılığı anlamlı bir şekilde yordadığını göstermiştir. Bu bulgu, akademisyenler arasında cam tavan sendromunu azaltma ve örgütsel bağlılığı artırma yönünde atılacak adımların, bireylerin psikolojik dayanıklılıklarını artırmada kritik bir rol oynayabileceğini vurgulamaktadır. Aynı zamanda, bireylerin psikolojik dayanıklılıklarını güçlendirmek için pozitif örgütsel iklim yaratılmasının önemi de dikkat çekmektedir. Sonuç olarak, bu çalışma, bireylerin psikolojik dayanıklılıklarını artırmak için cam tavan algılarını azaltan ve örgütsel bağlılığı güçlendiren stratejilerin önemini ortaya koymaktadır.

An Examination of Academics' Perceptions of the Glass Ceiling in Relation to Their Organizational Commitment and Psychological Resilience

Abstract

This study examines the relationships between academics’ attitudes toward glass ceiling perceptions, organizational commitment, and psychological resilience. The study included 260 academics (127 women and 133 men; Mage = 39.30, SD = 9.42) working at a university in Turkey. The research employed the Glass Ceiling Perception Scale, the Psychological Resilience Scale, the Organizational Commitment Scale, and a Demographic Information Form. It was hypothesized that individuals’ psychological resilience would increase as their organizational commitment strengthened and their glass ceiling perceptions decreased. Descriptive analyses revealed that female academics exhibited higher psychological resilience and more negative perceptions of the glass ceiling compared to their male counterparts. The study found that psychological resilience was positively and significantly associated with both glass ceiling perceptions and organizational commitment. Additionally, a positive relationship was identified between negative attitudes toward glass ceiling perceptions and organizational commitment. Regression analysis results showed that negative attitudes toward glass ceiling perceptions and strong organizational commitment significantly predicted psychological resilience. This finding emphasizes the critical role of reducing glass ceiling syndrome and enhancing organizational commitment in boosting psychological resilience among academics. Furthermore, the study highlights the importance of fostering a positive organizational climate to strengthen individuals’ psychological resilience. In conclusion, the study underscores the importance of strategies that reduce glass ceiling perceptions and enhance organizational commitment in improving individuals’ psychological resilience.
