Examining the Effect of Perceived Overqualification on Knowledge Hiding Behavior: The Mediating Role of Ostracism in the Workplace

Abstract

It is crucial to identify the fundamental causes of information-hiding behavior, which essentially every organization faces and which has adverse impacts in the workplace. Based on this, the study aimed to investigate the mediation role of workplace ostracism in the relationship between employees' overqualification perceptions and knowledge-hiding behavior in public institutions. Data was gathered from 218 public employees with the survey form designed for the research. As a result of the analysis no evidence was found for the existence of a significant relationship between the perception of overqualification and knowladge hiding behavior. Similarly, there was also no statistically significant relationship found between workplace ostracism and perceived overqualification. On the other hand, knowledge-hiding behavior and workplace ostracism have a positive and significant relationship, per the analysis results. The analysis results also revealed that workplace ostracism did not have a mediating role in the relationship between perceived overqualification and knowledge-hiding behavior.

Algılanan Aşırı Nitelikliliğin Bilgi Saklama Davranışı Üzerindeki Etkisinin İncelenmesi: İşyerinde Dışlanmanın Aracılık Rolü

Abstract

Hemen her işletmenin karşı karşıya kaldığı ve iş ortamında olumsuz sonuçlara yol açan bilgi saklama davranışının altında yatan nedenleri tespit etmek önem kazanmaktadır. Buradan hareketle bu çalışmanın amacı, kamu kurumlarında çalışanların aşırı niteliklilik algılarının bilgi saklama davranışı üzerindeki etkisinde işyeri dışlanmasının aracılık rolünü incelemek olarak belirlenmiştir. Araştırmanın amacına yönelik olarak oluşturulan anket formu ile 218 Kamu çalışanından veri toplanmıştır. Elde edilen verilerin analizi sonucunda algılanan aşırı niteliklilik algısı ile bilgi saklama davranışı arasında anlamlı bir ilişkinin varlığına yönelik bir kanıt bulunamamıştır. Benzer şekilde algılanan aşırı niteliklilik algısı ve işyeri dışlanması arasında istatistiki açıdan anlamlı bir ilişki tespit edilememiştir. Bununla beraber analiz sonuçlarına göre işyeri dışlanması ile bilgi saklama davranışı arasında pozitif yönlü ve anlamlı bir ilişki bulunmaktadır. Analiz sonuçları ayrıca işyeri dışlanmasının algılanan aşırı niteliklilik algısı ile bilgi saklama davranışı arasındaki ilişkide bir aracılık rolüne sahip olmadığını ortaya koymuştur.
