İş Stresi ve İş Doyumu Arasındaki İlişkide Güvenlik Performansının Aracılık Rolünün İncelenmesi

Stres, çalışanların iş doyumu üzerinde negatif bir etkiye sahiptir. Çalışanlar maaş, terfi, çalışma ortamı ve işin niteliği gibi iş ile ilgili pek çok faktörden dolayı stres yaşayabilmekte ve bu durum onların iş doyumunu düşürmektedir. İşletmeler gerçekleştirdikleri birtakım faaliyetlerle çalışanların stres düzeyini düşürerek iş doyumlarını yükseltmeye çalışmaktadır. Ancak alanyazında, iş stresi ile iş doyumu arasındaki ilişkide aracılık rolü bulunan faktörleri inceleyen çok fazla çalışma bulunmamaktadır. Bu çalışmanın amacı, çalışanların iş stresi ve iş doyumu arasındaki ilişkiyi ve güvenlik performansının bu ilişkideki aracılık rolünü incelemektir. Bu amacı gerçekleştirmek için Sakarya ilinde bulunan bir süt ürünleri fabrikası çalışanlarından anket yoluyla veriler toplanmıştır (n=301). Analizler sonucunda iş stresi ile güvenlik uyumu, güvenlik katılımı ve iş doyumu arasında negatif; güvenlik uyumu ve güvenlik katılımı ile iş doyumu arasında pozitif ilişki olduğu sonucuna ulaşılmıştır. Ayrıca iş stresinin iş doyumu üzerinde güvenlik uyumu ve güvenlik katılımı aracılığıyla dolaylı bir etkisi bulunmaktadır. Araştırma sonuçlarının özellikle üretim faaliyetinde bulunan işletmeler tarafından iş yerlerinde kullanılması pratikte önemli katkılar sağlayacaktır. İşletmeler, düzenleyecekleri eğitim faaliyetleri, çalışanları karar alma sürecine katma vb. faaliyetlerle çalışanların güvenlik performansını artırarak iş stresinin iş doyumu üzerindeki negatif etkisini azaltabilir. İş doyumu yüksek olan çalışanların devamsızlık gibi olumsuz tutum ve davranışları azalacak, iş performansları ise artacaktır. Böylece işletme maliyetleri düşürerek karlılığını artırmış olacaktır.

Stress has a negative effect on the job satisfaction of employees. Employees may experience stress due to many work-related factors such as wage, promotion, working environment and the nature of the job, and this reduces their job satisfaction. Businesses are trying to increase their job satisfaction by reducing the stress level of their employees with some activities they carry out. However, there are not many studies in the literature examining the factors that have a mediating role in the relationship between job stress and job satisfaction. The aim of this study is to examine the relationship between job stress and job satisfaction of employees and the mediating role of safety performance in this relationship. For this purpose, data were collected from the employees of a dairy factory in Sakarya through a questionnaire. As a result of the analysis, there was a negative relationship between job stress and safety compliance, safety involvement and job satisfaction; It was concluded that there is a positive relationship between safety compliance and safety participation and job satisfaction. In addition, job stress has an indirect effect on job satisfaction through safety compliance and safety participation. The use of research results in workplaces, especially by businesses that carry out production activities, will make significant contributions in practice. Businesses can reduce the negative effect of job stress on job satisfaction by increasing the safety performance of employees through activities such as training and involving employees in the decision-making process. Negative attitudes and behaviors of employees with high job satisfaction, such as absenteeism, will decrease, and their job performance will increase. Thus, the business will increase its profitability by reducing costs.
