Küresel Çeşitlilik Yönetiminin Psikolojik Mekanizmaları: Farklılıkların Temeli, Ayrımcılığın Bilişsel Yönü, Kapsayıcı Ortak Üst Kimlik

Öz

Küresel Çeşitlilik Yönetimi (KÇY) literatüründeki psikolojik mekanizmaları inceleyen bu çalışma, biyo-sosyo-kültürel farklılıkların kökeni, sosyal kategorizasyon süreçleri ve yeniden kategorizasyon temelli kapsayıcılık stratejileri arasındaki etkileşimi bütüncül bir çerçevede ele almaktadır. Çalışma üç temel soruya odaklanmaktadır: (1) Bireysel farklılıklar hangi biyo-sosyo-kültürel süreçlerle şekillenir? (2) Sosyal Kimlik Teorisi kapsamında grup temelli kategorizasyon ve stereotipler önyargı ve ayrımcılığı nasıl yapılandırır? (3) Ortak İç Grup Kimliği Teorisi gibi yeniden kategorizasyon stratejileri kapsayıcılığı hangi koşullarda artırabilir?
Literatür sentezi, çeşitliliğin inovasyon ve finansal performansa olumlu etkilerine rağmen, uygulama kalitesi ve kültürel bağlama bağlı olarak çatışma ve dışlanma gibi olumsuz sonuçların da ortaya çıkabildiğini göstermektedir. Ayrıca kesişimsel kimliklere ilişkin sınırlı araştırma, kültürlerarası genellenebilirlik sorunları ve sanal gerçeklik ile yapay zekâ destekli müdahalelere dair yetersiz ampirik bulgular önemli boşluklar olarak belirlenmiştir. Çalışma, Ortak Üst Kimlik modelinin bağlama duyarlı ve çok kimlikli bireylerin deneyimlerini dikkate alan biçimlerde geliştirilmesine yönelik gelecekteki araştırma gereksinimlerine işaret etmektedir.

Öz

This study examines the psychological mechanisms within the Global Diversity Management (GDM) literature by integrating the origins of bio-socio-cultural differences, social categorization processes, and recategorization-based inclusion strategies into a holistic framework. It addresses three central questions: (1) Through which bio-socio-cultural processes are individual differences shaped? (2) How do group-based categorization and stereotypes, as explained by Social Identity Theory, structure prejudice and discrimination? (3) Under what conditions can recategorization strategies, such as the Common Ingroup Identity Model, enhance inclusiveness?
The literature synthesis indicates that while diversity can positively influence innovation and financial performance, adverse outcomes—such as conflict and exclusion—may also emerge depending on cultural context and the quality of implementation. Moreover, limited research on intersectional identities, issues of cross-cultural generalizability, and the scarcity of empirical evidence on virtual-reality- and AI-supported interventions are identified as important gaps. The study highlights the need for future research to refine the Common Superordinate Identity model in ways that are context-sensitive and attentive to the experiences of individuals with multiple intersecting identities.
