Motivational Profiles and Objective Performance Outcomes: A Field Study in the Furniture Manufacturing Sector

Öz

This study aims to identify the motivation profiles of employees in the furniture manufacturing sector and analyze the effects of these profiles on objective performance. The primary objective of the research is to determine employees’ levels of autonomous motivation, controlled motivation, and amotivation, and to evaluate the decisive role these factors play in work performance, as measured by operational efficiency indicators. In this study, performance was measured objectively using a Performance Index calculated based on standard time, production volume, and actual working time data, rather than subjective evaluations. This approach offers the opportunity to measure the impact of psychological factors within the Self-Determination Theory (SDT) framework on actual productivity in the production field. In the data analysis, after confirming the validity and reliability of the Multidimensional Work Motivation Scale, a person-centered rather than a variable-centered approach was adopted. In this context, a two-stage clustering analysis (Ward’s method and K-means) was applied to divide employees into homogeneous groups, and the performance differences between the resulting profiles were tested using independent samples t-tests and multiple regression analyses. Unlike similar studies in the literature, this study is novel in that it approaches motivation from a profile-based perspective rather than through individual variables and measures performance using a numerical index calculated based on work study standards rather than a survey. The findings indicate that performance improvement in the furniture industry is closely related not only to external incentives but also to the extent to which employees make sense of and internalize their work tasks. This study contributes to the literature by connecting types of motivation with objective performance data.
