Yenilikçi Davranış Gösteren Çalışanların Örgütlerde Dijital Dönüşüm Sürecine Etkisinde Açık Liderliğin Düzenleyici Rolü

Öz

Amaç: Bu araştırmanın temel amacı, çalışanların yenilikçi davranışlarının örgütlerin dijital dönüşüm süreci üzerindeki etkisini incelemek ve bu etkide açık liderliğin düzenleyici rolünü analiz etmektir. Günümüz iş dünyasında dijital dönüşüm, yalnızca teknolojik bir değişim değil; aynı zamanda bireylerin ve liderlik yaklaşımlarının dönüşümüdür. Bu bağlamda çalışmada, açık liderlik anlayışının dijitalleşme süreçlerindeki yönlendirici gücü değerlendirilmektedir.
Yöntem: Araştırma verileri, Kayseri ilindeki üniversitelerde görev yapan akademik ve idari personelden elektronik anket yoluyla toplanmıştır. Analizler 365 geçerli anket üzerinden gerçekleştirilmiştir. Yenilikçi Davranış, Dijital Dönüşüm ve Açık Liderlik değişkenleri için daha önce geliştirilmiş güvenilir ölçekler kullanılmıştır. Veriler, basit regresyon ve Hayes (2018) PROCESS makrosu ile düzenleyici etki analizleri kullanılarak incelenmiştir.
Bulgular: Analiz sonuçlarına göre, çalışanların yenilikçi davranışlarının dijital dönüşüm üzerinde pozitif ve anlamlı bir etkisi olduğu tespit edilmiştir. Ancak, açık liderliğin bu ilişki üzerinde düzenleyici bir etkisinin bulunmadığı görülmüştür. Elde edilen bulgular, açık liderliğin yenilikçi davranış ile dijital dönüşüm arasındaki etkileşimi anlamlı biçimde yönlendirmediğini ortaya koymuştur.
Sonuçlar: Yenilikçi bireysel davranışlar dijital dönüşüm süreçlerinde önemli bir rol oynamaktadır. Ancak bu etkinin açık liderlik aracılığıyla güçlenmediği bulgusu, liderlik tarzlarının etkililiğinin bağlamsal faktörlere bağlı olabileceğini ortaya koymaktadır.

The Moderating Role of Open Leadership in the Effect of Employees Showing Innovative Behavior on the Digital Transformation Process in Organizations

Öz

Purpose: The main purpose of this study is to examine the effect of employees' innovative behavior on the digital transformation process of organizations and to analyze the moderating role of open leadership in this relationship. In today’s business world, digital transformation is not only a technological shift but also a transformation of individuals and leadership approaches. In this context, the guiding power of open leadership during digitalization processes is evaluated.
Methods: The research data were collected via an online survey from academic and administrative staff working at universities in Kayseri, Turkey. A total of 365 valid responses were analyzed. Previously validated and reliable scales were used to measure Innovative Behavior, Digital Transformation, and Open Leadership. Data were analyzed using simple regression and moderation analysis with Hayes’ (2018) PROCESS macro.
Findings: The results revealed that employees' innovative behavior has a positive and significant effect on digital transformation. However, open leadership did not have a statistically significant moderating effect on this relationship. The findings revealed that open leadership did not significantly shape the interaction between innovative behavior and digital transformation.
Conclusion: Individual innovative behaviors play a crucial role in digital transformation processes. However, the finding that this effect is not strengthened through open leadership suggests that the effectiveness of leadership styles may vary depending on contextual factors.
