The Intermediate Role of the Glass Ceiling Perception in the Effect of Work Family Conflict on Occupational Burnout: A Research on Hospitality Businesses

Öz

This study aimed to examine the relationships among work–family and family–work conflict, occupational burnout, and perceptions of the glass ceiling among women employed in the tourism sector. It is anticipated that the research will make a significant contribution to the literature by measuring burnout syndrome, work–family conflict, and perceptions of the glass ceiling, specifically within the context of women in tourism work. The inclusion of these three constructs—each extensively studied in the literature on individuality—within a single study is crucial for analyzing not only individual effects but also dual and triple variations. This approach provides valuable insight into various interactions. It allows comparisons between women in the tourism sector and those in other industries regarding burnout, the glass ceiling, and perceptions of work–family conflict. The study aimed to examine the impact of women's difficulties in balancing work and family responsibilities on their burnout levels, and the mediating role of glass-ceiling perceptions in this relationship. Data were collected through a survey administered to 387 women employees in Bodrum and Kuşadası, using a five-point Likert scale. Analyses were conducted using confirmatory factor analysis, correlation, and regression methods. The results indicated that work–family conflict has a significant effect on occupational burnout, and that perceptions of the glass ceiling strengthen and intensify this relationship. Furthermore, perceptions of a glass ceiling were found to mediate the relationship between work–family conflict and burnout. The research underscores the importance of these issues—affecting women's work–family balance and career development—within the context of the tourism sector. The sample size was determined based on the KMO criterion, and Cronbach's Alpha reliability coefficient exceeded 0.7. The study emphasizes the need for more flexible working conditions and supportive policies for women employees. These findings offer practical implications and potential solutions to the challenges women face across the sector.
