The Effect of Organizational Identification on Counterproductive Work Behaviors: The Mediating Role of Psychological Well-Being

Öz

The purpose of this research is to determine the role of psychological well-being in the impact of organizational identification that explains the integration of the organization with its goals and objectives on counterproductive work behaviors involving attitudes and behaviors that are undesirable and to be prevented in organizations. Psychological well-being, which represents one of the most important parts of the psychological function, explains the individual's desire for self-realization, autonomy and personal development. In this sense, expectation that the mitigating effect of organizational identification of counterproductivity work behaviors can occur through psychological well-being is the starting point of the research. 290 employees contributed to this research on health-care professionals operating in Nevsehir province. As a result of the research, it has been determined that psychological well-being plays a full mediating role in the relationship between organizational identification and the undesirable counterproductive work behaviors that have a great importance for organizations. In line with this result, it is possible to claim that organizational identification reduces counterproductive work behaviors through psychological well-being.

Örgütsel Özdeşleşmenin Üretkenlik Karşıtı İş Davranışları Üzerine Etkisi: Psikolojik İyi Oluşun Aracı Rolü

Öz

Çalışanların örgütün amaç ve hedefleri ile bütünleşmesini ifade eden örgütsel özdeşleşmenin, örgütlerde istenmeyen ve önlenmesi gereken tutum ve davranışları içeren üretkenlik karşıtı iş davranışları üzerine etkisinde psikolojik iyi oluşun nasıl bir rol üstlendiğinin belirlenmesi araştırmanın amacını oluşturmaktadır. Psikolojik işlevin en önemli parçalarından birini temsil eden psikolojik iyi oluş bireyin kendini gerçekleştirmeye yönelik isteği, özerkliği ve kişisel gelişimine yönelik çabalarını ifade etmektedir. Bu anlamda örgütsel özdeşleşmenin üretkenlik karşıtı iş davranışları üzerine azaltıcı etkisinin psikolojik iyi oluş üzerinden gerçekleşebileceğine ilişkin beklenti araştırmanın çıkış noktasını oluşturmaktadır. Nevşehir ilinde faaliyet gösteren sağlık kuruluşu çalışanları üzerine yapılan bu araştırmaya 290 çalışan katkı sağlamıştır. Araştırma sonucunda örgütsel özdeşleşme ile örgütler için büyük önem arz eden ve istenmeyen üretkenlik karşıtı iş davranışları arasındaki ilişkide çalışanların öz gelişim, kendini gerçekleştirme ve yaşam amaçlarını ifade eden psikolojik iyi oluşun tam aracılık rolü üstlendiği tespit edilmiştir. Bu sonuç doğrultusunda örgütsel özdeşleşmenin psikolojik iyi oluş üzerinden üretkenlik karşıtı iş davranışlarını azalttığı söylenebilir.
