İşyeri Nezaketsizliğini Öngören Örgütsel ve Durumsal Önceller İle Çalışanların Davranışsal Sonuçları Arasındaki İlişkinin Ve Sosyo-Psikolojik Kaynakların Rolünün İncelenmesi: Sağlık Kurumlarında Yapılan Bir Araştırma

Öz
Bu çalışmanın amacı, çalışanlardaki olumsuz örgüt iklimi ve kötü muamele algısının işyeri nezaketsizliği algılamalarını ve davranışsal sonuçları etkileyen unsurlar olacağı varsayımından hareke t edilerek, çalışanların işyeri nezaketsizliği algılarının agresyon davranışlarına olan etkisinin incelenmesidir. Bununla birlikte, bireylerin sahip oldukları sosyo-psikolojik kaynaklardan sosyal destek algısının düzenleyici rolünün değerlendirilmesi amaçlanmaktadır. Araştırmanın örneklemini İstanbul’daki özel hastanelerde çalışmakta olan hemşireler oluşturmaktadır. Araştırma sonuçlarına göre, bireylerin algıladıkları olumsuz örgüt iklimi ve kötü muamele işyeri nezaketsizliği algısı ve agresyon davranışları üzerinde anlamlı ve pozitif olarak belirleyici role sahiptir. Ayrıca, işyeri nezaketsizliği algısının agresyon davranışlarını anlamlı ve pozitif olarak açıkladığı görülmüştür. Diğer yandan, algılanan sosyal desteğin işyeri nezaketsizliği algılaması ve ag resyon davranışları arasındaki ilişki üzerinde anlamlı olarak düzenleyici role sahip olduğu belirlenmiştir

Öz
The aim of this study is to examine the impact of perceived workplace incivility on individuals’ aggressive behaviors at work while suggesting that perceived climate for workplace aggression, abusive supervision and workplace incivility would be the predictors of individual work outcomes. As further, it is aimed to evaluate the moderating role of perceived co-worker support as being a socio-psychological resource on the relationship between workplace incivility and workplace aggression. The sample of the research study is comprised of nurses working in private hospitals in Istanbul. The results of the research revealed that perceived climate for workplace aggression and abusive supervision have positive andsignificant relationship wit h perceived workplace incivility and workplace aggression. In addition, it is determined that perceived workplace incivility significantly and positively predicted workplace aggression. Furthermore, perceived co -worker social support is revealed as a significant moderating variable on the relationship between perceived workplace incivility and aggression at work.
