The Impact of Ethical Leadership on Job Satisfaction and Job Performance: The Mediating Role of Organizational Identification

Öz

Today, there is an increasing need for a leadership approach based on trust, honesty, and justice in order to have an impact on employees. The main power source of this leadership style is that leadership is based on moral values. In this sense, the concept of ethical leadership has become an important issue that has attracted the attention of researchers in recent years. The most prominent feature of ethical leadership is that leaders demonstrate an honest, fair and transparent attitude by adhering to ethical values. It is accepted that fair and trust-based relationships between ethical leaders and employees play a decisive role in organisational success. Ethical leadership also emerges as a leadership style that has a direct impact on employees' job performance and job satisfaction. However, it has been observed that organisational identification is a critical psychological mechanism in this interaction, enabling employees to perceive themselves as an integral part of the organization and to align with its values. In this context, the study aims to examine the effect of ethical leadership on employees’ job performance as well as job satisfaction and the mediating role of organisational identification in this effect. The study population consisted of blue-collar employees working in 388 private sector enterprises operating in the Kilis Organized Industrial Zone. Data were collected through questionnaires distributed using convenience sampling. Before testing the hypotheses, exploratory factor analysis (EFA), confirmatory factor analysis (CFA), and reliability analyses were conducted to assess the construct validity and reliability of the scales used in the research. Subsequently, the PROCESS v3.4 macro was used to test the research hypotheses. The findings show that ethical leadership positively affects both job performance and job satisfaction. These findings also confirmed that organizational identification plays a mediating role in the effect of ethical leadership on job satisfaction and job performance.

Öz

Günümüzde çalışanları etkileyebilmek için güven, dürüstlük ve adalet temelli bir liderlik anlayışına daha fazla ihtiyaç duyulmaktadır. Bu liderlik biçiminin temel güç kaynağı, liderliğin ahlaki değerlere dayanmasıdır. Bu doğrultuda, etik liderlik kavramı son yıllarda araştırmacıların yoğun ilgisini çeken önemli bir konu haline gelmiştir. Etik liderliğin en belirgin özelliği, liderlerin etik değerlere bağlı kalarak dürüst, adil ve şeffaf bir tutum sergilemeleridir. Etik liderler ile çalışanlar arasındaki adil ve güven temelli ilişkilerin, örgütsel başarı üzerinde belirleyici bir rol oynadığı kabul edilmektedir. Etik liderlik, aynı zamanda çalışanların iş performansı ve iş tatmini üzerinde doğrudan etkisi olan bir liderlik tarzı olarak öne çıkmaktadır. Bununla birlikte, örgütsel özdeşleşme çalışanların kendilerini örgütün ayrılmaz bir parçası olarak görmelerini ve örgütün değerleriyle bütünleşmelerini sağlayarak, bu etkileşimde kritik bir psikolojik mekanizma olduğu gözlemlenmiştir. Bu bağlamda çalışmanın amacı, etik liderliğin çalışanların iş performansı ve iş tatmini üzerindeki etkisini ve bu etkide örgütsel özdeşleşmenin aracılık rolünü incelemektir. Araştırmanın ana kütlesini Kilis Organize Sanayi Bölgesinde faaliyetlerini yürüten 388 özel sektör işletmelerinin mavi yakalı çalışanları oluşturmaktadır. Araştırma kapsamında veriler, kolayda örneklem yöntemi kullanılarak dağıtılan anketler aracılığıyla toplanmıştır. Hipotez testine geçmeden önce araştırmada kullanılan ölçeklerin yapı geçerliliğini ve güvenilirliğini test etmek için sırasıyla keşfedici faktör analizi (KFA), doğrulayıcı faktör analizi (DFA) ve güvenilirlik analizleri uygulanmıştır. Daha sonra araştırma hipotezlerini test etmek için PROCESS v3.4 makro uygulaması kullanılmıştır. Elde edilen bulgular, etik liderliğin hem iş performansı hem de iş tatmini üzerinde olumlu yönde etkilediğini göstermiştir. Bu bulgular, aynı zamanda örgütsel özdeşleşmenin, etik liderliğin hem iş tatmini hem de iş performansına etkisinde aracılık rolü olduğunu da doğrulamıştır.
