The Effect of Workplace Attitudes Toward Artificial Intelligence on Psychological Ownership

Öz

This study aims to analyze the impact of employees' attitudes toward artificial intelligence (AI) technologies on their levels of psychological ownership. With the rapid spread of AI systems across business environments due to digitalization, not only have organizational workflows evolved, but the psychological states and emotional bonds of employees have also begun to shift. Especially for white-collar workers, AI’s involvement in routine tasks and decision-making processes may weaken their sense of job ownership. On the other hand, AI can also free employees to focus on more creative and meaningful tasks, potentially strengthening their psychological ownership. This research investigates how attitudes toward AI influence psychological ownership, including its emotional and job-based subdimensions. The research was conducted using a quantitative approach within the framework of a correlational research model. The sample consisted of 329 white-collar employees working in various sectors located in the Kayseri Organized Industrial Zone. The reliability coefficients (Cronbach’s Alpha) for both scales were found to be high (α > 0.85), indicating strong internal consistency of the measurement instruments. The findings indicate that employees who develop positive attitudes toward AI demonstrate significantly higher levels of job ownership. Attitudes toward AI were found to have positive and meaningful effects on both emotional and job-based ownership. These results reveal that AI integration should not only be evaluated in terms of technical performance but also in terms of its psychological implications for employees. By adopting a human-centered perspective, this study makes an original contribution to the literature on AI and organizational behavior. Furthermore, it provides managers with strategic insights into how AI adoption can be aligned with employee motivation, job satisfaction, and workplace commitment.

İşyerinde Yapay Zekâya Yönelik Tutumların Psikolojik Sahiplenme Üzerindeki Etkisi

Öz

Bu çalışma, çalışanların yapay zekâ (YZ) teknolojilerine yönelik tutumlarının, psikolojik sahiplenme düzeyleri üzerindeki etkisini analiz etmeyi amaçlamaktadır. Dijitalleşme ile birlikte iş dünyasında YZ sistemlerinin hızla yaygınlaşması, yalnızca iş süreçlerini değil, aynı zamanda çalışanların psikolojik durumlarını da etkilemektedir. Özellikle beyaz yaka çalışanlar açısından, YZ'nin rutin görevleri üstlenmesi ve karar alma süreçlerine entegre edilmesi, işlerine olan aidiyet duygusunda azalmaya neden olabilmektedir. Ancak, bazı durumlarda bu entegrasyon, çalışanların daha yaratıcı işlere yönelmesini sağlayarak sahiplenme duygusunu artırabilmektedir. Bu araştırmada YZ’ye yönelik tutumun, çalışanların psikolojik sahiplenme, duygusal sahiplenme ve iş temelli sahiplenme düzeyleri üzerindeki etkisi test edilmiştir. Araştırma nicel bir yaklaşımla, ilişkisel model kapsamında gerçekleştirilmiştir. Çalışmanın örneklemini, Kayseri Organize Sanayi Bölgesi’nde çeşitli sektörlerde görev yapan 329 beyaz yaka çalışan oluşturmaktadır. Veriler, çevrim içi olarak yapılandırılmış bir anket formu aracılığıyla toplanmıştır. Anket formu üç bölümden oluşmaktadır: demografik bilgiler, yapay zekâya yönelik tutumları ölçen ölçek ve psikolojik sahiplenme düzeyini ölçen ölçek. Yapay Zekâ Tutum Ölçeği (13 madde) ve Psikolojik Sahiplenme Ölçeği (10 madde), 5’li Likert tipi derecelendirme sistemiyle uygulanmıştır. Elde edilen veriler SPSS programı ile analiz edilmiş; doğrulayıcı faktör analizi, korelasyon ve basit doğrusal regresyon analizleri ile hipotez testleri yapılmıştır. Her iki ölçek için Cronbach’s Alpha güvenilirlik katsayıları yüksek düzeyde bulunmuştur (α > 0.85), bu da veri toplama araçlarının iç tutarlılığını göstermektedir. Sonuçlar, YZ’ye karşı olumlu tutum geliştiren bireylerin, işlerine daha fazla sahip çıktıklarını göstermektedir. YZ tutumları, hem duygusal hem de iş temelli sahiplenme üzerinde anlamlı ve pozitif etkiler yaratmaktadır. Bu bulgular, teknolojik sistemlerin yalnızca verimlilik açısından değil, çalışan psikolojisi bağlamında da değerlendirilmesi gerektiğini ortaya koymaktadır. Çalışma, insan-merkezli bir bakışla YZ entegrasyonunun çalışan bağlılığına etkisini ele alarak literatüre özgün katkılar sunmakta; yöneticilere stratejik öneriler geliştirme fırsatı tanımaktadır.
