The Effect of Workplace Attitudes Toward Artificial Intelligence on Psychological Ownership

Abstract

This study aims to analyze the impact of employees' attitudes toward artificial intelligence (AI) technologies on their levels of psychological ownership. With the rapid spread of AI systems across business environments due to digitalization, not only have organizational workflows evolved, but the psychological states and emotional bonds of employees have also begun to shift. Especially for white-collar workers, AI’s involvement in routine tasks and decision-making processes may weaken their sense of job ownership. On the other hand, AI can also free employees to focus on more creative and meaningful tasks, potentially strengthening their psychological ownership. This research investigates how attitudes toward AI influence psychological ownership, including its emotional and job-based subdimensions. The research was conducted using a quantitative approach within the framework of a correlational research model. The sample consisted of 329 white-collar employees working in various sectors located in the Kayseri Organized Industrial Zone. The reliability coefficients (Cronbach’s Alpha) for both scales were found to be high (α > 0.85), indicating strong internal consistency of the measurement instruments. The findings indicate that employees who develop positive attitudes toward AI demonstrate significantly higher levels of job ownership. Attitudes toward AI were found to have positive and meaningful effects on both emotional and job-based ownership. These results reveal that AI integration should not only be evaluated in terms of technical performance but also in terms of its psychological implications for employees. By adopting a human-centered perspective, this study makes an original contribution to the literature on AI and organizational behavior. Furthermore, it provides managers with strategic insights into how AI adoption can be aligned with employee motivation, job satisfaction, and workplace commitment.
