A Study on the Mediating Role of Organizational Silence in the Relationship Between Organizational Loneliness and Organizational Envy

This study examines the relationships among organizational envy, organizational silence, and workplace loneliness among bank employees within the framework of Emotional Contagion Theory. Specifically, it investigates how different forms of organizational silence relate to workplace loneliness and whether demographic characteristics moderate these relationships. The study employed a quantitative research design using data collected from 607 bank employees working in various banks in Türkiye between February and June 2024 through an online survey and snowball sampling. Validated measurement instruments were used to assess envy toward others, opportunistic silence, acquiescent–passive silence, emotional loneliness, and social loneliness. Structural Equation Modeling was used to test the proposed relationships, and moderation analyses were conducted for job position, tenure, and educational level. The findings indicate that different dimensions of organizational silence are associated with different forms of workplace loneliness. Opportunistic silence was positively associated with emotional loneliness, whereas acquiescent–passive silence was positively related to social loneliness. The results further suggest that the relationships among envy, silence, and loneliness involve more complex organizational and psychological dynamics than traditional linear assumptions suggest. The moderating effects of demographic variables were not statistically significant, indicating that these relationships may be shaped more by organizational context, communication patterns, and emotional processes than by individual demographic characteristics. These findings also highlight the importance of understanding how workplace emotional experiences influence employee behavior and interpersonal dynamics in highly competitive organizational settings. Overall, the study provides a more holistic understanding of the interaction between emotional experiences and silence behaviors in workplace settings and offers theoretical and practical implications for improving employee well-being, organizational communication, and emotional management practices in the banking sector.
