The Mediating Impact of The Psychological Safety on The Relationship Between Psychological Capital and Innovative Behavior

Öz

Today, with globalization, developments in information and communication technologies, almost all organizations continue their activities in dynamic environment that brings great risks and competitive pressures. In this highly dynamic and turbulent business environment, it is considered an important priority for organizations to be innovative in order to survival and gain sustainable competitive advantage. Employees play an important role in the organizational innovation or innovation process. In particular, it can be said that the innovative behavior of employees is vital for the innovation performance of an organization.
The main purpose of this research examined the relationship between psychological capital and innovative behavior with psychological safety as mediator. The sample of the research consisted of 320 participant working in the textile industry. Explanatory and confirmatory factor analysis, descriptive statistics, correlation, and bootstrap regression analyses are used to analyze the data obtained from the participants by the questionnaire method. The outcomes of research indicate that psychological capital significantly innovative behavior both directly and indirectly through psychological safety. In addition, the research also confirm the partially mediator role of psychological safety between psychological capital and innovative behavior. In this study, theoretical and practical implications for employees’ innovative behaviors at work are presented.

Psikolojik Sermayenin Yenilikçi Davranış Üzerindeki Etkisinde Psikolojik Güvenliğin Aracılık Rolü

Öz

Günümüzde küreselleşme, bilgi ve iletişim teknolojilerindeki gelişmelerle birlikte, hemen hemen tüm örgütler büyük riskler ve rekabet baskıları getiren dinamik bir çevrede faaliyetlerini sürdürmektedir. Bu son derece dinamik ve çalkantılı iş ortamında, örgütlerin hayatta kalabilmesi ve sürdürülebilir rekabet avantajı elde edebilmesi için yenilikçi olması önemli bir öncelik olarak kabul edilmektedir. Örgütsel yenilik veya yenilikçilik sürecinde çalışanlar önemli bir rol oynamaktadır. Özellikle, çalışanların yenilikçi davranışlarının bir örgütün yenilik performansı için hayati önem taşıdığı söylenebilir.
Bu araştırmanın temel amacı psikolojik sermaye ile yenilikçi davranış arasındaki ilişkide psikolojik güvenin aracılık rolünü incelemektir. Araştırmanın örneklemini tekstil sektöründe çalışan 320 katılımcı oluşturmuştur. Katılımcılardan anket yöntemiyle elde edilen veriler, açıklayıcı ve doğrulayıcı faktör analizi, tanımlayıcı istatistikler, korelasyon ve bootstrap regresyon analizleri yapılarak test edilmiştir. Araştırma sonuçları, psikolojik sermayenin hem doğrudan hem de psikolojik güvenlik aracılığı ile dolaylı olarak yenilikçi davranışın önemli bir yordayıcısı olduğunu göstermektedir. Sonuçlar, aynı zamanda psikolojik güvenliğin psikolojik sermaye ile yenilikçi davranış arasındaki ilişkiye kısmen aracılık ettiğini de doğrulamıştır. Bu çalışmada, çalışanların işyerinde yenilikçi davranışları için teorik ve pratik çıkarımlar sunulmuştur.
