DUYGUSAL EMEK VE İŞ TATMİNİ: SERAMİK SEKTÖRÜNDE AMPİRİK BİR ARAŞTIRMA

Öz

Bu çalışma, İstanbul ilindeki seramik sektörü çalışanlarının duygusal emek ve iş tatmini algıları arasındaki ilişkiyi incelemeyi amaçlamaktadır. Günümüz rekabetçi iş ortamında, çalışanların duygusal ifadelerini işin gerekliliklerine göre düzenlemesi anlamına gelen duygusal emek, hem çalışanların psikolojik iyi oluşları hem de iş tatminleri üzerinde önemli etkilere sahiptir. İş tatmini ise, örgütsel performans ve çalışan bağlılığı açısından kritik bir faktördür. Bu araştırmada, 358 seramik sektörü çalışanından elde edilen veriler kullanılarak korelasyon ve regresyon analizleri yapılmıştır. Bulgular, duygusal emek ile iş tatmini arasında pozitif ve anlamlı bir ilişki olduğunu göstermektedir (r = 0.254, p < 0.001). Ayrıca, demografik değişkenlerin (cinsiyet, eğitim düzeyi, medeni durum ve iş pozisyonu) iş tatmini üzerinde anlamlı etkilere sahip olduğu tespit edilmiştir. Moderasyon analizi sonuçları, iş tecrübesinin duygusal emek ve iş tatmini arasındaki ilişkide düzenleyici rol oynadığını ortaya koymuştur. Bu çalışma, seramik sektöründeki insan kaynakları yönetimi uygulamalarına ve çalışan refahına yönelik stratejilerin geliştirilmesine katkıda bulunmayı hedeflemektedir. Araştırma bulguları, sektör yöneticilerinin çalışanların duygusal emek süreçlerini destekleyici politikalar geliştirmesi gerektiğini göstermektedir. Gelecekte yapılacak araştırmaların, duygusal emek ve iş tatmini ilişkisini etkileyebilecek diğer potansiyel değişkenlerin de modele dahil edilerek daha kapsamlı yapılması önerilmektedir.

Araştırma protokolü, katılımcıların gönüllü katılımı, kişisel verilerin korunması, araştırma verilerinin gizliliği ve bilimsel etik ilkelerine uygunluk açısından değerlendirilmiş ve İstanbul Gedik Üniversitesi Etik Kurulunun 30.05.2025 tarih ve 173337.20 sayılı kararıyla onaylanmıştır.

EMOTIONAL LABOR AND JOB SATISFACTION: AN EMPIRICAL RESEARCH IN THE CERAMIC INDUSTRY

Öz

This study aims to examine the relationship between emotional labor and job satisfaction perceptions of employees in the ceramic sector in Istanbul. In today's competitive business environment, emotional labor, which means employees regulate their emotional expressions according to job requirements, has significant effects on both their psychological well-being and job satisfaction. Job satisfaction, on the other hand, is a critical factor for organizational performance and employee commitment. In this research, correlation and regression analyses were conducted using data obtained from 358 ceramic sector employees. The findings show a positive and significant relationship between emotional labor and job satisfaction (r = 0.254, p < 0.001). Furthermore, it was determined that demographic variables (gender, education level, marital status, and job position) have significant effects on job satisfaction. The results of the moderation analysis revealed that work experience plays a moderating role in the relationship between emotional labor and job satisfaction. This study aims to contribute to the development of strategies for human resources management practices and employee well-being in the ceramics industry. The research findings indicate that sector managers should develop policies that support employees' emotional labor processes. It is recommended that future research be conducted more comprehensively by including other potential variables that may affect the relationship between emotional labor and job satisfaction in the model.

Etik Beyan

The necessary ethics committee approval for this research was obtained from the Istanbul Gedik University Ethics Committee. The research protocol was evaluated for voluntary participation of participants, protection of personal data, confidentiality of research data, and compliance with scientific ethical principles. It was approved by the Istanbul Gedik University Ethics Committee with decision number 173337.20 dated 30.05.2025.
