İş Yükü Algısı ve Yaratıcı İş Davranışı İlişkisinde Proaktif Davranışın Rolü

Öz

Günümüz iş dünyasının rekabet şartları, çalışanların iş yükünü arttırmakla birlikte daha yaratıcı olmalarını zorunlu kılmaktadır. Yaratıcı iş davranışlarının bireysel ve örgütsel düzeydeki anahtar rolü dikkate alındığında, iş yükünün yaratıcı iş davranışları üzerindeki etkisi araştırmanın ilk ama- cını oluşturmaktadır. Araştırmanın ikinci amacı ise tüketici taleplerinin yoğun ve hızla değiştiği sektörlerde hissedilen iş yükü ile yaratıcı iş davranışı ilişkisinde proaktif davranışlardan kişisel bir kaynak olarak yararlanmak ve proaktif iş davranışının, bu ikili ilişkide aracı rolünün olup olmadığını sorgulamaktır. Araştırma iş yükü algısının yoğun ve uzun çalışma saatlerini gerekli kılan konaklama ve ağırlama hizmetlerinde çalışan 406 çalışan ile gerçekleştirilmiştir. İş yükü algısının yaratıcı iş davranışı üzerindeki etkisi ve proaktif davranışın aracılık rolü yapısal eşitlik modeli ile analiz edile- rek, iş yükü algısının yaratıcı iş davranışı üzerindeki anlamlı ve negatif etkisi doğrulanmış, bu ikili ilişkide proaktif davranışın ise kısmi aracı rolü bulunmuştur. Elde edilen bulgular, proaktif davranı- şın kişisel kaynak olarak iş talep-kaynak modelindeki rolünü doğrulamaktadır.

The Effect of Proactive Behavior in the Relationship of Workload Perception and Creative Work Behavior

Öz

The competitive conditions of today's business world not only increase the workload of the employees but also require them to be more creative. Considering the key role of creative work behaviors at the individual and organizational level, analyzing the effect of workload perception on creative work behaviors is the first aim of the research. The second aim of the research is to benefit from proactive behaviors as a personal resource in the relationship between workload and creative work behavior in sectors where consumer demands are changing intensely and rapidly, and to question whether proactive business behavior has an intermediary role in this bilateral relationship. The research was carried out with 406 employees working in accommodation and hospitality services, where the perception of workload requires intense and long working hours. The effect of workload perception on creative work behavior and the mediating role of proactive behavior were analyzed with the structural equation model, the significant and negative effect of workload perception on creative work behavior was confirmed, and the partial mediating role of proactive behavior in this dual relationship was found. The findings confirm the role of proactive behavior as a personal resource in the job demand-resource model.
