Kişisel Değerlerin Psikolojik Sermaye ve İş Tatmini İlişkisinde Moderatör Etkisi

Abstract

Bu çalışmanın amacı, iş ortamında psikolojik sermaye
ile iş tatmini arasındaki ilişkide çalışanların sahip oldukları kişisel
değerlerin moderatör etkisini incelemektir. Bu amaçla, başta kişisel değerler
olmak üzere değişkenler arasındaki ilişkiye dair teorik altyapının ardından
yapılan araştırmaya ilişkin bulgular sunulmuştur. Yapılan araştırmaya, üretim
sektöründe faaliyet gösteren köklü bir kamu kuruluşunda farklı görev ve
statülerde çalışan 450 kişi katılmıştır. Çoğu 30-50 yaş aralığında, lise mezunu
ve 11-15 yıllık tecrübe sahibi olan katılımcıların %59’unu işçiler, %41’ini
memurlar; %6’sını kadınlar, %94’ünü erkekler oluşturmaktadır. Araştırmada
Allport vd.nin (1960) kullandığı ve Güngör (2000) tarafından revize edilen
Değerler Hiyerarşisi Ölçeği, Luthans vd.nin (2007a) geliştirdiği Psikolojik
Sermaye Ölçeği ve Oshagbemi’nin (2000) kullandığı Genel İş Tatmini Ölçeği
kullanılmıştır. Ölçeklerin güvenilirlik katsayıları kabul edilebilir düzeydedir
(0,72–0,97 arası). Yapılan analizlerden elde edilen bulgulara göre; değer
türleri arasında iktisadi değerin psikolojik sermaye ile iş tatmini arasındaki
ilişkide moderatör etkiye sahip olduğu bulgusuna ulaşılmıştır. Sonuç bölümüne
bu bulguların olası gerekçeleri tartışılmıştır.
