İŞ KARAKTERİSTİKLERİNİN İŞLE BÜTÜNLEŞME ÜZERİNDEKİ ETKİSİNDE KARANLIK ÜÇLÜNÜN ARACI ROLÜ

Abstract

İşle bütünleşme literatürde ayrıntılı tartışılsa da çalışanların iş karakteristikleri ile karanlık üçlü arasındaki etkileşim, özellikle işle bütünleşme davranışları ışığında çok az araştırılmıştır. Bu çalışmada iş karakteristikleri profilinin işle bütünleşme davranışları üzerindeki etkileri ve karanlık üçlü profilinin söz konusu etkilerde olası aracılık rolü araştırılmıştır. Belirtilen hedefe ulaşmak için geliştirilen araştırma modeli ve modeli oluşturan yapılar arasındaki hipotetik ilişkiler incelenmiştir. Araştırma evreni İstanbul’da faaliyet gösteren sağlık işletmeleri olup, izin verilen işletmeler üzerinden örneklem oluşturuldu. Anket formu, kamu kurumlarından tesadüfi olarak seçilen 465 sağlık çalışanı üzerinde uygulandı. Toplanan veriler, IBM SPSS AMOS Sürüm 24 ve Yapısal Eşitlik Modeli (YEM) kullanılarak test edildi. Yol analizi ile aynı anda hipotezlerin tamamının değerlendirmesi yapıldı ve YEM için varsayımlar karşılanarak maksimum olabilirlik tahmini uygulandı. Araştırma sonucunda, katılımcıların %57’si erkek, %29’u bekâr, yaş ortalamasının 36,27 0,37 olduğu, %22,5 ön lisans, %55,3 lisans, %10,3’ü lisansüstü eğitim aldığı, %6,4’ünün üst düzey yönetici, %17,3’ünün orta düzey yönetici, %8,5’inin takım yöneticisi ve %67,8’inin takım üyesi olarak çalıştıkları belirlendi. İş karakteristiklerinin karanlık üçlü ve işle bütünleşme üzerinde pozitif ve anlamlı bir etkiye sahip olduğu, modelde iş karakteristikleri ile işle bütünleşme arasına aracı değişken olarak dahil edilen karanlık üçlünün işle bütünleşme üzerindeki etkisinin istatistiksel olarak anlamlı ve aracılık rolünün olduğu belirlendi.

THE MEDIATORY ROLE OF DARK TRIO IN THE EFFECT OF JOB CHARACTERISTIC ON WORK ENGAGEMENT

Abstract

Although the effects on job engagement are systematically discussed in the research literature, the interaction between the job characteristics of employees and the dark triad has been much less explored, especially in the light of job engagement behaviors. In this research, the effects of the job characteristics profile on work engagement behaviors and the possible mediating role of the dark triad profile in these effects will be investigated. The hypothetical relationships between the research model developed to achieve the stated goals and the structures that make up the model were examined. In this research, the health enterprises operating in Istanbul, and a sample was formed from the permitted enterprises. The questionnaire was applied to 465 health workers randomly selected from public institutions. Collected data were tested using IBM SPSS AMOS Version 24 and structural equation modeling (SEM). All hypotheses were evaluated simultaneously with the path analysis. For SEM, the assumptions were met and the maximum likelihood estimation was applied.
57% of the participants in this research are male, 29% are single, the average age is 36.27 0.37, 22.5% holds an associate degree, 55.3% are undergraduate, and 10.3% had postgraduate education. It was discovered that 6.4% worked as senior managers, 17.3% as mid-level managers, 8.5% as team managers and 67.8% as team members. As a result of this research, it has been determined that job characteristics have a positive and statistically significant effect on the dark triad and work engagement, and that the effect of the dark triad included as a mediator variable on the relationship between job characteristics and job engagement in the research model is statistically significant and has a mediating role.
