Yönetici Mizah Davranışı, Çalışanın Duygusal Tükenmişliği Üzerinde Etkili midir?

Abstract

Bu çalışmanın amacı yönetici mizahının çalışanların duygusal tükenmişlikleri üzerindeki etkisini ele almaktır. Yönetici mizahının stres ile ilgili faktörlere etkisi literatürde daha önce ele alınmış olsa da duygusal tükenmişliğe etkisini ele alan çalışmaların sayısı az ve bulguları çeşitlilik göstermektedir. Bu durum, farklı bağlamlarda ilişkinin farklı aracı ve düzenleyici değişkenlerle yeniden test edilmesi gerekliliğini doğurmaktadır. Bu bağlamda bu çalışmada yöneticilerin mizah davranışının çalışanların duygusal tükenmişliklerine etkisi, kaynakları koruma teorisi ve genişletme-inşa etme teorisi kapsamında ele alınmıştır. Buna ek olarak yöneticinin mizah davranışının çalışanların duygusal tükenmişliklerine etkisinde çalışanlarda yüzeysel davranmanın aracı rolü ve örgütlerde sıkılık-esneklik kültür boyutunun düzenleyici rolü test edilmiştir. Bu kapsamda Adana’da faaliyet gösteren üretim işletmelerinde çalışan 256 beyaz yakalı çalışandan toplanan verilerle araştırma yürütülmüştür. Yapılan analizler sonucunda, yönetici mizah davranışının çalışanların duygusal tükenmişliği üzerinde güçlü ve negatif bir etkiye sahip olduğu, örgütsel esnekliğin ise bu negatif etkiyi arttırdığı bulunmuştur. Yüzeysel davranmanın ise duygusal tükenmişlik üzerinde pozitif ve anlamlı bir etkisi olduğu bulunmakla birlikte yönetici mizah davranışının yüzeysel davranma üzerinde anlamlı bir etkisi bulunamamış ve yüzeysel davranmanın aracı rolüne sahip olduğu yönündeki hipotez doğrulanamamıştır. Bu bulgular yönetici mizah davranışının, çalışanların duygusal tükenmişliğinin azalmasında önemli bir role sahip olduğunu ve kültürel esnekliğin bu etkiyi kuvvetlendirdiğini göstermektedir.

Does Leader Humor Behavior Affect Employee Emotional Exhaustion?

Abstract

The primary objective of this study is to examine the impact of leader humor on employees' emotional exhaustion. While previous research has explored the effects of leader humor on stress-related factors, studies specifically investigating its influence on emotional exhaustion remain limited and yield diverse findings. This variability underscores the necessity of reassessing this relationship with different mediating and moderating variables across various contexts. Accordingly, this study investigates the effect of leader humor behavior on employees’ emotional exhaustion within the framework of the Conservation of Resources Theory and the Broaden-and-Build Theory. It further examines the mediating role of surface acting and the moderating role of the organizational tightness-looseness cultural dimension. The research was conducted using data collected from 256 white-collar employees working in manufacturing firms in Adana. The analysis revealed that leader humor has a strong and negative effect on employees’ emotional exhaustion, and this negative effect is amplified by organizational flexibility. While surface acting was found to have a positive and significant effect on emotional exhaustion, leader humor did not exhibit a significant impact on surface acting, leading to the rejection of the hypothesis suggesting a mediating role. These findings indicate that leader humor plays a crucial role in reducing employees’ emotional exhaustion, and cultural flexibility strengthens this effect.
